Project – Impact of Employee Recognition Programmes on Staff Motivation and Organisational Performance: A Study of Selected Private Companies in Lagos State

CHAPTER ONE

INTRODUCTION

1.1 Background to the Study

Employees constitute one of the most important resources available to an organisation because organisational goals are ultimately achieved through the knowledge, skills, commitment and efforts of people. Although organisations invest in physical facilities, technology, capital and other resources, the effective utilisation of these resources depends substantially on the motivation and performance of employees. In contemporary organisations, therefore, attention has increasingly shifted from viewing employees merely as labour inputs to recognising them as strategic contributors whose attitudes and behaviours can influence organisational outcomes. Armstrong (2021) argues that effective human resource management involves creating conditions in which employees can contribute their capabilities to the achievement of organisational objectives. Similarly, the Chartered Institute of Personnel and Development (CIPD, 2022) observes that reward and recognition practices can contribute to employee motivation and organisational performance when they are appropriately designed, fairly administered and clearly connected to performance.

Employee motivation refers broadly to the forces that initiate, direct and sustain employees’ efforts toward the accomplishment of work-related goals. Motivation may arise from both intrinsic and extrinsic sources. Intrinsic motivation is associated with internal satisfaction derived from performing meaningful, interesting or challenging work, whereas extrinsic motivation may arise from external rewards, recognition, promotion, remuneration and other employment conditions (Ryan & Deci, 2000). Self-Determination Theory proposes that employees are more likely to demonstrate effective and sustained motivation when their psychological needs for competence, autonomy and relatedness are supported within the work environment. Recognition can contribute to these needs by communicating that an employee’s competence and contribution are noticed and valued by others (Ryan & Deci, 2000).

The significance of recognition to employee motivation is also supported by Herzberg’s Two-Factor Theory. Herzberg, Mausner, and Snyderman (1959) identified achievement, recognition, responsibility, advancement and the work itself among factors associated with job satisfaction and motivation. From this perspective, recognition is not merely an additional benefit but can constitute an important motivator because it communicates appreciation of an employee’s achievement and contribution. Recognition may take several forms, including verbal appreciation, letters of commendation, employee-of-the-month awards, certificates, public acknowledgement, opportunities for advancement, performance bonuses and team celebrations. The effectiveness of recognition, however, depends on how employees perceive its fairness, relevance and connection with their actual contributions.

Employee recognition programmes are consequently becoming an important component of contemporary reward management. Recognition programmes are organised practices through which employers acknowledge employees for desirable behaviours, achievements, innovation, commitment, teamwork, customer service or exceptional performance. Such programmes can be formal, such as structured employee-of-the-month schemes, annual awards, certificates and performance awards, or informal, such as immediate praise from supervisors, appreciation messages and acknowledgement during meetings. The CIPD (2022) notes that recognition is more likely to produce positive outcomes when it is appropriately designed, connected to performance and perceived as fair. Recognition can also communicate organisational values by showing employees which behaviours and achievements management considers important.

The relationship between recognition and employee performance is particularly important because motivation does not operate independently of organisational outcomes. When employees believe that their contributions are noticed and valued, they may be more willing to invest additional effort in their duties, demonstrate commitment and participate actively in organisational activities. Perceived organisational support research similarly suggests that employees’ perceptions that their organisation values their contributions and cares about their well-being are associated with favourable employee and organisational outcomes, including commitment and job performance (Eisenberger et al., 2001). Gallup’s workplace research also indicates that effective recognition can reinforce desired behaviours, strengthen engagement and support retention, while inadequate recognition can negatively affect employee experience and organisational outcomes (Gallup, 2022).

Within Nigeria, the issue of employee motivation and recognition has considerable practical relevance because organisations operate in an environment characterised by competition for skilled employees, changing employee expectations, economic pressures and the need for improved productivity. A study of selected organisations in Lagos State found that employee recognition, alongside promotion and bonus pay, had a positive effect on employee motivation (Akinwunmi & Oladimeji, 2017). More recent Nigerian evidence has also reported positive relationships between motivational strategies, formal employee recognition and employee performance, suggesting that recognition can play an important role in strengthening the relationship between workplace motivational practices and employee outcomes (Adebayo et al., 2023). These findings are particularly relevant to Lagos State, which hosts a large concentration of private-sector organisations and serves as one of Nigeria’s major commercial and industrial centres.

The connection between recognition and organisational performance has also received attention in recent Nigerian private-sector research. Nnabuife, Anthony, and Nkeonyeasua (2025), in a study of selected private-sector organisations in Nigeria, found a positive and significant impact of performance recognition on organisational performance. Their findings suggest that recognition should be regarded as an important component of organisational reward systems rather than as an isolated human-resource activity. In addition, a 2026 study of Nigerian hospitality organisations found that intrinsic and extrinsic incentive strategies, job satisfaction and organisational commitment were positively associated with employee performance (Ogunyemi et al., 2026). These findings demonstrate the continuing importance of examining how recognition practices influence employee motivation and organisational outcomes in the Nigerian business environment.

Despite the growing recognition of the importance of employee recognition, the effectiveness of recognition programmes may vary according to how they are designed and implemented. Recognition that is perceived as selective, inconsistent, delayed or influenced by favouritism may fail to motivate employees and may instead generate dissatisfaction. Gallup’s research indicates that employees may question recognition practices when they perceive unequal treatment among colleagues with comparable performance (Gallup, 2022). Similarly, the CIPD (2022) emphasises fairness, consistency and the clear relationship between reward and performance as important conditions for effective recognition practices. Consequently, it is not sufficient for private companies to simply provide recognition programmes; there is a need to determine whether such programmes actually improve staff motivation and contribute to organisational performance. This provides the basis for the present study, which examines the impact of employee recognition programmes on staff motivation and organisational performance among selected private companies in Lagos State.

1.2 Statement of the Problem

The ability of private organisations to achieve sustained performance depends substantially on the willingness and capacity of employees to contribute effectively to organisational objectives. However, employee motivation remains a concern in many workplaces where employees may perceive that their efforts are inadequately appreciated or that organisational reward practices do not sufficiently acknowledge good performance. Although financial remuneration remains important, employees may also desire appreciation, recognition, career opportunities, involvement and a sense that their contributions matter to the organisation. The CIPD (2025) notes that employees’ motivation and engagement are influenced by both financial and non-financial factors, including recognition, development opportunities and the quality of management.

A related problem is that some organisations may have recognition practices that are informal, inconsistent or poorly structured. Where recognition is not linked clearly to measurable achievement, employees may be uncertain about the behaviours or performance standards that attract acknowledgement. Similarly, if recognition is perceived as favouritism or as being distributed without transparent criteria, the intended motivational effect may be weakened. Research on reward and recognition shows that fairness in both the distribution of rewards and the procedures used to determine them is important for their effectiveness (CIPD, 2022). Gallup (2022) likewise reported concerns among employees regarding whether recognition is distributed equitably among workers with comparable performance. This creates a practical problem for private companies that invest resources in recognition programmes without systematically assessing whether employees perceive those programmes as fair, meaningful and motivating.

There is also a performance-related problem. While recognition programmes are often introduced with the expectation that they will motivate employees and improve productivity, customer service, commitment and other organisational outcomes, the existence of a recognition programme does not automatically guarantee improved performance. Recognition can be effective when it reinforces desirable behaviours and achievements, but poorly designed reward systems can produce unintended outcomes, including unhealthy competition or perceptions of inequity. Recent evidence from Nigeria indicates that performance recognition can have a significant positive relationship with organisational performance, but the specific effectiveness of recognition remains dependent on the organisational context and implementation of the reward system (Nnabuife et al., 2025).

Furthermore, although previous studies have examined employee motivation, reward systems and employee performance in Nigeria, there remains a need for focused investigation into the combined relationship between employee recognition programmes, staff motivation and organisational performance within selected private companies in Lagos State. A Lagos-based study found that employee recognition was positively associated with employee motivation (Akinwunmi & Oladimeji, 2017), while more recent Nigerian research has linked recognition and broader motivational strategies with employee performance (Adebayo et al., 2023). However, differences in industry, organisational culture, recognition practices and employee expectations make it necessary to generate context-specific evidence. The problem addressed by this study, therefore, is the extent to which employee recognition programmes influence staff motivation and whether such motivation translates into improved organisational performance in selected private companies in Lagos State.

1.3 Purpose of the Study

The main purpose of this study is to examine the impact of employee recognition programmes on staff motivation and organisational performance in selected private companies in Lagos State.

The specific objectives are to:

  1. examine the nature and forms of employee recognition programmes adopted by selected private companies in Lagos State;
  2. determine the effect of employee recognition programmes on staff motivation in selected private companies in Lagos State;
  3. examine the relationship between employee recognition programmes and organisational performance in selected private companies in Lagos State;
  4. determine the extent to which staff motivation influences organisational performance in selected private companies in Lagos State; and

1.4 Research Questions

The following research questions will guide the study:

  1. What forms of employee recognition programmes are adopted by selected private companies in Lagos State?
  2. To what extent do employee recognition programmes affect staff motivation in selected private companies in Lagos State?
  3. What relationship exists between employee recognition programmes and organisational performance in selected private companies in Lagos State?
  4. To what extent does staff motivation influence organisational performance in selected private companies in Lagos State?

1.5 Research Hypothesis

The following null hypothesis will be tested at the 0.05 level of significance:

H₀: Employee recognition programmes have no significant effect on staff motivation and organisational performance in selected private companies in Lagos State.

1.6 Significance of the Study

This study will be significant to management of private companies because it will provide evidence on whether recognition programmes contribute meaningfully to employee motivation and organisational performance. The findings may assist managers and human resource practitioners in determining the forms of recognition that employees value and the conditions under which recognition can produce desirable behavioural and performance outcomes.

The study will also be useful to employees because effective recognition programmes can contribute to a workplace environment in which employees feel that their efforts and achievements are acknowledged. The findings may encourage organisations to develop recognition practices that are transparent, equitable and connected to employee contributions.

Human resource practitioners may benefit from the study because it will provide information that can guide the design and implementation of recognition policies. The findings may assist HR managers in integrating formal and informal recognition into broader reward-management strategies rather than relying exclusively on salary and financial incentives.

The study will also be useful to researchers and students in Business Administration, Human Resource Management and related disciplines. It will contribute to the existing body of literature on employee recognition, motivation and organisational performance and may provide a basis for further studies involving other industries, geographical locations and organisational categories.

Finally, the study may be useful to policymakers and professional bodies concerned with human resource development and workplace productivity in Nigeria. Evidence concerning the relationship between recognition, motivation and performance may support broader efforts to promote productive, employee-centred and sustainable management practices in the private sector.

1.7 Scope of the Study

The study focuses on the impact of employee recognition programmes on staff motivation and organisational performance in selected private companies in Lagos State.

In terms of content, the study will focus principally on employee recognition programmes, staff motivation and organisational performance. Employee recognition programmes will be examined through areas such as formal recognition, informal recognition, performance awards, commendation, employee-of-the-month schemes and other forms of acknowledgement of employee contributions. Staff motivation will be examined in relation to employees’ willingness to exert effort, commitment, enthusiasm and interest in organisational activities. Organisational performance will be considered in terms of indicators such as employee productivity, achievement of organisational objectives, service quality, efficiency and overall performance.

Geographically, the study is restricted to selected private companies operating in Lagos State, Nigeria. The study will not attempt to cover all private companies in Nigeria.
