Project – Influence of Employee Motivation on Service Delivery in the Hospitality Industry: A Study of Selected Hotels in Abuja, Nigeria
CHAPTER ONE
INTRODUCTION
1.1 Background of the Study
The hospitality industry is one of the fastest-growing service sectors globally, contributing significantly to employment generation, tourism development, and economic growth. In Nigeria, the industry has experienced rapid expansion, especially in urban centres such as Abuja, Lagos, and Port Harcourt, where demand for accommodation, food, and recreational services continues to rise. Hotels, in particular, operate in a highly competitive environment where service delivery determines customer satisfaction, loyalty, and overall business performance.
Service delivery in the hospitality industry is largely dependent on human resources because services are intangible and are experienced through interaction between employees and customers. Unlike manufacturing industries, hospitality services cannot be stored or inspected before delivery; they are produced and consumed simultaneously. This makes employees a critical factor in determining service quality and customer satisfaction.
Employee motivation plays a central role in shaping how employees perform their duties in hospitality establishments. Motivation refers to the internal and external factors that stimulate employees to act in a certain way, maintain effort, and achieve organizational goals. According to Robbins and Judge (2019), motivated employees are more productive, committed, and willing to deliver high-quality services compared to unmotivated employees.
In the hospitality industry, employee motivation is influenced by factors such as salary, working conditions, recognition, job security, promotion opportunities, training, and management support. When employees are well motivated, they are more likely to demonstrate positive attitudes such as courtesy, responsiveness, patience, and professionalism in dealing with guests. These behaviours directly enhance service delivery and customer experience.
Service delivery refers to the process through which hotel employees provide services to guests in a manner that meets or exceeds expectations. It includes speed of service, accuracy, responsiveness, communication, and overall customer handling. High-quality service delivery leads to guest satisfaction, repeat patronage, and positive word-of-mouth recommendations, which are essential for hotel survival and growth.
In Abuja, Nigeria, the hospitality sector is highly competitive due to the presence of numerous hotels ranging from luxury to budget establishments. Many hotels strive to differentiate themselves through service quality rather than physical facilities alone. However, challenges such as low employee motivation, poor working conditions, inadequate training, and lack of incentives often affect service delivery in many hotels.
When employees are not properly motivated, they may exhibit poor attitudes, low productivity, lack of commitment, and reduced willingness to provide quality service. This can lead to customer dissatisfaction, negative reviews, and loss of repeat business. On the other hand, well-motivated employees tend to be more engaged, efficient, and customer-oriented.
Given the importance of employee motivation in enhancing service delivery, it is necessary to examine how motivational factors influence service performance in hospitality establishments. This study therefore investigates the influence of employee motivation on service delivery in selected hotels in Abuja, Nigeria.
1.2 Statement of the Problem
Despite the rapid growth of the hospitality industry in Abuja, many hotels continue to experience challenges related to inconsistent and poor service delivery. Customer complaints such as slow response time, unfriendly staff attitudes, poor communication, and lack of professionalism are commonly reported in several hospitality establishments. These issues negatively affect guest satisfaction and reduce customer loyalty.
One of the major underlying causes of poor service delivery is low employee motivation. Many hotel employees in Nigeria face challenges such as inadequate salaries, lack of incentives, poor working conditions, job insecurity, and limited opportunities for career advancement. These factors reduce employee morale and commitment to delivering quality service.
In many selected hotels in Abuja, employees often show signs of dissatisfaction such as absenteeism, low productivity, poor attitude towards guests, and lack of enthusiasm in performing duties. This has a direct impact on the quality of service delivered to customers and ultimately affects the reputation of the hotels.
Although several studies have focused on service quality in the hospitality industry, there is still limited empirical evidence on how employee motivation specifically influences service delivery in hotels in Abuja. This creates a research gap that needs to be addressed in order to improve hospitality management practices.
Therefore, the problem of this study is to determine the extent to which employee motivation influences service delivery in selected hotels in Abuja, Nigeria.
