INTRODUCTION

1.1 Background to the Study

Employee workload is an important aspect of organisational life because the quantity, complexity and intensity of duties assigned to employees can influence how they experience their jobs. Workload generally refers to the amount and nature of work that an employee is expected to accomplish within a given period, taking into consideration the time, resources, skills and responsibilities required to perform assigned duties. In contemporary organisations, employees are expected to meet performance targets while simultaneously responding to increasing demands for productivity, quality and efficiency. When workload is appropriately matched with employees’ abilities and available resources, it may contribute to meaningful work and effective performance; however, excessive or poorly balanced workload can create pressure and dissatisfaction. Inegbedion, Inegbedion, Peter and Harry (2020), in a study involving employees of multinational organisations and private universities in Nigeria, found that employees’ perceptions of workload balance were significantly related to job satisfaction. Their findings also showed that organisational staff strength and the alignment between employees’ roles and competencies were relevant to perceptions of workload balance. 

Job satisfaction is another important concept in human resource management because it reflects employees’ positive or negative feelings and attitudes towards their jobs. It can be influenced by several factors, including remuneration, recognition, working conditions, organisational relationships, opportunities for development, job security, leadership and the nature of work performed. Employees who perceive their work environment and job responsibilities as manageable may develop more positive attitudes towards their jobs, while employees who experience persistent pressure, excessive demands and inadequate support may experience dissatisfaction. Bello, Ogundipe and Eze (2017), in a comparative study of academic staff in Nigerian public and private universities, examined job satisfaction in relation to factors including recognition, pay and working conditions. Their study demonstrates the importance of examining the conditions under which university employees perform their duties when seeking to understand job satisfaction in Nigerian higher education institutions. 

The relationship between workload and job satisfaction is particularly relevant in the university environment because academic and non-academic employees perform diverse and often interconnected responsibilities. These findings indicate that workload is not simply a question of the number of tasks assigned but also involves the availability of adequate personnel and resources to accomplish those tasks. 

The issue of workload is particularly important in Nigerian universities because the higher education sector has experienced growing demands for teaching, research, student supervision, administrative accountability and institutional development. Private universities may face additional pressures associated with maintaining academic standards, attracting and retaining qualified staff, satisfying regulatory requirements and providing quality educational services to students. Research on organisational climate and job satisfaction among academic staff in selected private universities in Southwest Nigeria found that organisational conditions were related to job satisfaction and highlighted the importance of creating work environments capable of supporting academic employees. The study covered five private universities, including institutions located in Ogun State, and collected data from academic staff across the selected institutions. Such evidence suggests that the working environment within private universities is an important context for understanding employees’ satisfaction and their responses to workplace demands. 

Ogun State provides an important context for investigating employee workload and job satisfaction because the state has a substantial concentration of private universities and has attracted considerable research attention concerning employees’ working conditions. Adeniji, Ojo, Falola and Adeyeye (2016) examined work-life balance among academic employees in private universities in Ogun State and found that academic employees experienced work intensification and long working hours. Their study, involving 129 academic employees, also identified a gap between formal work-life balance practices and employees’ understanding and experiences of work-life balance. Work intensification and long working hours are closely related to the broader issue of workload because they indicate situations in which employees may have to devote substantial time and effort to meeting organisational responsibilities. Therefore, the Ogun State private-university environment provides a relevant setting for examining whether workload influences employees’ satisfaction with their jobs. 

Empirical evidence from Ogun State further suggests that the volume of work and workplace conditions can be associated with employee attitudes and experiences. Akinsanya and Akinsanya (2015) investigated job satisfaction among academic staff in tertiary institutions in Ogun State and reported that inadequate salaries, high volume of work and inadequate facilities were among the issues associated with dissatisfaction among academic staff. More recent research by Kuforiji, Kalejaiye, Oladejo, Adetayo, Abosede and Jiboku (2024) examined workplace conditions, job satisfaction, performance and well-being among academic staff at Olabisi Onabanjo University in Ogun State. The study treated workload, institutional support and resource availability as components of the workplace environment and examined their relationship with job satisfaction and performance. These findings reinforce the relevance of workload as an issue within the broader workplace conditions experienced by university employees in Ogun State. 

Despite the existing evidence on workload, work-life balance and job satisfaction, there remains a need for a focused examination of the specific effect of employee workload on job satisfaction among staff of selected private universities in Ogun State. Previous research has examined workload balance among Nigerian employees, work-life balance among academic staff in Ogun State private universities, organisational climate and job satisfaction in Southwest Nigerian private universities, and workplace conditions at public universities in Ogun State. However, these studies do not necessarily provide a direct and comprehensive examination of how workload dimensions such as workload volume, working hours, task complexity and workload pressure influence job satisfaction among staff in selected private universities in Ogun State. Inegbedion et al. (2020) established that workload balance significantly influences job satisfaction, while Adeniji et al. (2016) documented work intensification and long working hours among academic employees in Ogun State private universities. Consequently, further empirical investigation is necessary to establish the relationship within selected private universities and provide evidence that can support workload management and employee satisfaction. 

1.2 Statement of the Problem

University employees operate in an environment where several responsibilities must be completed within defined academic and administrative schedules. Academic staff, for example, may have to combine classroom teaching with research, student supervision, examination responsibilities, administrative duties and other institutional assignments, while non-academic staff may simultaneously handle administrative, technical and student-support responsibilities. When the amount of work exceeds the time, personnel or resources available for its completion, employees may perceive their workload as excessive. Inegbedion et al. (2020) found that employees’ perception of workload balance significantly influenced job satisfaction and further identified organisational staff strength as a factor affecting workload perception. This raises a concern about whether staff in private universities have workloads that are appropriately aligned with available personnel and resources. 

A second problem concerns the experience of long working hours and work intensification among university employees. University work frequently extends beyond formal working periods because academic and administrative responsibilities may require employees to prepare lectures, assess students, conduct research, complete reports, attend meetings and perform other tasks outside conventional working hours. In their study of private universities in Ogun State, Adeniji et al. (2016) reported that academic employees experienced work intensification and long working hours and identified a gap between formal work-life balance practices and employees’ experiences. Similarly, Akinyele et al. identified work overload as an important issue in their study of occupational stress among academic staff in a Nigerian private university. Persistent work intensification and extended working hours may therefore create conditions that require empirical examination in relation to job satisfaction. 

Another problem is that employee job satisfaction within universities can be affected by several workplace conditions, making it difficult to determine the specific contribution of workload. Research in Ogun State has identified high volume of work, inadequate salaries and inadequate facilities among factors associated with dissatisfaction among academic staff. Similarly, studies of private universities in Southwest Nigeria have examined organisational climate and its relationship with job satisfaction, while research on private universities in Ogun State has considered work-life balance and employee experiences. Although these studies provide important evidence, they do not fully isolate employee workload as an explanatory factor in job satisfaction among staff of selected private universities in Ogun State. A focused examination is therefore required to determine whether workload volume, working hours, task complexity and workload pressure significantly influence employees’ job satisfaction after considering the broader workplace environment. 

The central problem addressed by this study is therefore the insufficient empirical evidence on the specific effect of employee workload on job satisfaction among staff of selected private universities in Ogun State. Existing studies have established that workload balance, work-life balance, workplace conditions and organisational climate are relevant to employees’ experiences, but there remains a need to examine workload as a distinct independent variable and job satisfaction as the dependent variable within the selected private-university context. This gap is particularly important because employee satisfaction can have implications for organisational commitment, performance, retention and the quality of services provided by universities. Inegbedion et al. (2020) demonstrated a significant relationship between perceived workload balance and job satisfaction, while research specifically conducted among private-university employees in Ogun State has documented work intensification and long working hours. Therefore, this study seeks to provide empirical evidence on the extent to which employee workload affects job satisfaction among staff of selected private universities in Ogun State. 

1.3 Aim and Objectives of the Study

The main aim of this study is to examine the effect of employee workload on job satisfaction among staff of selected private universities in Ogun State.

The specific objectives are to:

  1. examine the effect of workload volume on job satisfaction among staff of selected private universities in Ogun State;
  2. determine the effect of working hours on job satisfaction among staff of selected private universities in Ogun State;
  3. assess the effect of task complexity on job satisfaction among staff of selected private universities in Ogun State; and
  4. examine the effect of workload pressure on job satisfaction among staff of selected private universities in Ogun State.

1.4 Research Questions

The following research questions will guide the study:

  1. To what extent does workload volume affect job satisfaction among staff of selected private universities in Ogun State?
  2. What effect do working hours have on job satisfaction among staff of selected private universities in Ogun State?
  3. To what extent does task complexity affect job satisfaction among staff of selected private universities in Ogun State?

1.5 Research Hypothesis

The following null hypothesis will be tested at a 0.05 level of significance:

H₀: Employee workload has no statistically significant effect on job satisfaction among staff of selected private universities in Ogun State.

1.6 Significance of the Study

The study will be significant to the management of private universities because it will provide empirical evidence concerning the relationship between employees’ workload and job satisfaction. The findings may help university administrators identify workload-related issues and develop appropriate strategies for allocating duties, scheduling working hours and improving staffing arrangements.

The study will also benefit university employees because it will draw attention to the importance of balanced workloads, reasonable working hours, manageable task requirements and appropriate organisational support. 1.7 Scope of the Study

The study focuses on the effect of employee workload on job satisfaction among staff of selected private universities in Ogun State.

The independent variable is employee workload, operationalised through workload volume, working hours, task complexity and workload pressure. The dependent variable is job satisfaction, which will be examined in terms of employees’ satisfaction with their jobs, working conditions, job responsibilities and general feelings towards their employment.

The study will cover staff of selected private universities in Ogun State. Depending on the final sampling framework, the study may include both academic and non-academic staff. The geographical scope is limited to selected private universities located within Ogun State, Nigeria.

1.8 Operational Definition of Terms

Employee Workload: The total amount, intensity and complexity of duties and responsibilities assigned to an employee within a specified period.
