Project – The Influence of School Leadership Styles on Teachers’ Job Performance in Public Secondary Schools: A Study of Selected Schools in Oshodi-Isolo LGA, Lagos State.

CHAPTER ONE

INTRODUCTION

1.1 Background to the Study

Education is widely recognised as an important instrument for individual development, social transformation and national development. Within the school system, the quality of educational outcomes depends not only on curriculum content and physical facilities but also on the effectiveness with which schools are managed and led. School leadership provides direction for teachers, coordinates available resources, establishes expectations and creates the organisational conditions within which teaching and learning take place. In public secondary schools, principals occupy a particularly important position because they are responsible for translating educational policies into school-level practices while coordinating teachers and other members of staff. Research has increasingly demonstrated that leadership practices can influence school effectiveness and teachers’ work experiences. Bada, Ariffin and Nordin (2024), for example, found that principals’ instructional leadership practices, including defining the school mission, managing instructional programmes and developing a positive school learning climate, were significantly associated with teachers’ effectiveness in Nigerian public secondary schools. Similarly, the Federal Ministry of Education (2024) identifies the development of school leaders’ leadership skills as an important component of quality assurance in schools. Thus, the leadership exercised by principals represents an important dimension of the functioning and performance of public secondary schools.

School leadership style refers to the characteristic pattern of behaviour and decision-making approach adopted by a school leader in directing, motivating, supervising and relating with members of staff. Leadership styles may include democratic, autocratic, laissez-faire, transformational, transactional, instructional and other approaches depending on the theoretical framework employed. The relevance of leadership style lies in the fact that principals do not merely occupy administrative positions; their behaviours influence how teachers understand their responsibilities, participate in decision-making, respond to supervision and relate to the goals of the school. Imhangbe, Okecha and Obozuwa (2019) investigated principals’ leadership styles and teachers’ job performance in Edo State, Nigeria, and found that democratic, autocratic and laissez-faire leadership styles jointly accounted for a substantial proportion of variation in teachers’ job performance. Similarly, research on school leadership has shown that different leadership approaches can have different relationships with teacher performance depending on the organisational and cultural context (Imhangbe et al., 2019; Shatzer et al., 2014). This suggests that understanding the leadership styles adopted by principals is important for explaining differences in teachers’ workplace performance.

Teachers’ job performance represents another important dimension of school effectiveness. Teacher performance may be reflected in lesson preparation, classroom teaching, assessment of students, classroom management, punctuality, attendance, participation in school activities and compliance with professional responsibilities. A teacher may possess adequate subject knowledge and professional qualifications, yet the extent to which these capacities are translated into effective classroom practice can be influenced by the school environment and administrative conditions. Bada et al. (2024) found a positive association between instructional leadership practices of principals and teacher effectiveness in Nigerian public secondary schools. In a different Nigerian context, Jangebe and Kwashabawa (2025) reported significant relationships between principals’ communication, coordination and controlling skills and teachers’ job performance in secondary schools in Gusau Educational Zone. These findings indicate that teachers’ performance should not be considered solely as an individual responsibility because leadership and management practices within the school can shape the conditions under which teachers perform their duties.

The relationship between leadership and teachers’ performance can also be understood through the way principals motivate, communicate with and involve teachers in school activities. A democratic leadership style generally involves consultation, participation and shared decision-making, whereas an autocratic style places greater emphasis on centralised authority and leader-directed decisions. Laissez-faire leadership, by contrast, involves relatively limited direct intervention by the leader. Transformational leadership emphasises vision, motivation, professional development and organisational change, while instructional leadership focuses more directly on teaching, learning, curriculum implementation and classroom practice. Evidence from Nigerian secondary schools suggests that these approaches may not have identical consequences for teachers. Imhangbe et al. (2019) reported that democratic and laissez-faire leadership styles had prominent positive relationships with teacher performance in their Edo State study, while other research has identified contextual differences in the effects of leadership styles. A broader empirical investigation likewise found that leadership styles can have meaningful effects on teacher job performance, with the relative contribution of individual styles varying across contexts. These variations demonstrate the need to investigate leadership styles within specific educational settings rather than assuming that one leadership approach will produce the same outcome in every school.

The Nigerian educational system provides a particularly important context for examining school leadership because public secondary schools operate within formal administrative structures and are expected to implement national and state educational policies while responding to local school conditions. Principals are expected to provide instructional supervision, coordinate teachers, maintain discipline, manage resources and promote effective relationships among members of the school community. The Federal Ministry of Education (2024) emphasises monitoring of teaching and learning, school leadership development, teacher competence and quality assurance as components of improving educational standards. At the same time, research in Nigeria continues to report relationships between principals’ leadership practices and teacher-related outcomes. Bada et al. (2024), studying 389 teachers in 18 public secondary schools in Nigeria’s North Central geopolitical zone, found that instructional leadership dimensions were significantly and positively associated with teacher effectiveness. This evidence indicates that leadership is not merely an administrative issue but is connected to the quality of teachers’ professional activities and the achievement of school objectives.

The Lagos State educational environment makes the issue particularly relevant because the state operates a large and complex public education system serving students from diverse social and economic backgrounds. Public secondary schools in Lagos must respond to demands relating to teaching quality, student discipline, curriculum implementation, accountability, staff coordination and educational performance. Research conducted within Lagos State has provided evidence that leadership practices are associated with staff effectiveness. For instance, a study of secondary school librarians in Lagos State found a significant relationship between leadership styles and job effectiveness and reported democratic leadership as the commonly identified style in the schools studied (Adebayo & Aina, 2021). More recently, Abayomi, Babatunde and Iferunwa (2026) examined leadership styles and teachers’ productivity in selected government secondary schools in Lagos State and reported significant positive associations involving leadership styles, team processes and teachers’ productivity. In addition, Sule and Okon (2019), in a study of secondary schools in neighbouring Shomolu Local Government Area of Lagos State, found that management strategies including teaming and supervision significantly influenced teachers’ job effectiveness. These findings provide a strong basis for examining school leadership and teacher performance within another specific Lagos educational context.

Oshodi-Isolo Local Government Area represents a useful setting for examining this relationship because public secondary schools in the area operate within the broader Lagos State educational system while serving their own distinctive school populations and administrative environments. Although existing Nigerian studies have examined principals’ leadership styles and teachers’ performance in Edo, Ondo, Delta, Adamawa and other parts of the country, findings from one location cannot automatically be generalised to public secondary schools in Oshodi-Isolo. Even within Lagos State, available studies have considered school librarians, change-management practices or selected education districts rather than directly examining the influence of school leadership styles on the general job performance of teachers in selected public secondary schools in Oshodi-Isolo. The recent Lagos State study by Abayomi et al. (2026) demonstrates the continuing relevance of leadership styles to teacher productivity, while Bada et al. (2024) shows that instructional leadership can be associated with teacher effectiveness in Nigerian public secondary schools. Therefore, a focused investigation of school leadership styles and teachers’ job performance in selected public secondary schools in Oshodi-Isolo LGA is warranted. Such a study can provide empirical information on the leadership approaches experienced by teachers and their relationship with important dimensions of teachers’ professional performance.

1.2 Statement of the Problem

The effectiveness of public secondary schools depends considerably on the ability of school administrators to create conditions that enable teachers to perform their professional responsibilities effectively. However, differences in the leadership behaviour of principals may create different working environments for teachers. While some school leaders may encourage participation, communication, professional support and collaboration, others may rely heavily on centralised decision-making, strict supervision or limited involvement in teachers’ professional activities. These differences may affect teachers’ perceptions of their work environment and their willingness to participate actively in school programmes. Evidence from Nigerian secondary schools has established a relationship between principals’ leadership styles and teachers’ job performance, but the direction and strength of this relationship vary across contexts. Imhangbe et al. (2019), for example, found that democratic, autocratic and laissez-faire leadership styles jointly explained substantial variation in teachers’ job performance in Edo State. The persistence of these contextual differences creates the need for further investigation at the local level.

A second concern relates to the possibility that teachers’ job performance may be affected when school leadership does not adequately support instructional activities, communication, professional participation and staff coordination. Teachers are expected to prepare lessons, teach effectively, assess students, maintain classroom discipline, attend school activities and contribute to the achievement of school objectives. Where principals provide effective instructional direction, communication and supervision, teachers may have clearer expectations concerning their responsibilities. Conversely, weak or inconsistent leadership practices may create uncertainty concerning responsibilities and expectations. Bada et al. (2024) found that instructional leadership practices involving school mission, instructional programme management and positive learning climate were significantly associated with teacher effectiveness in Nigerian public secondary schools. Similarly, Jangebe and Kwashabawa (2025) found significant relationships between principals’ communication, coordination and controlling skills and teachers’ job performance. These findings raise questions about how such leadership-related factors operate among teachers in public secondary schools in Oshodi-Isolo LGA.

A further problem is that evidence from other Nigerian states cannot adequately explain the situation in Oshodi-Isolo because school leadership is influenced by institutional, social and geographical contexts. Studies conducted in Edo, Ondo, Delta and other states have produced different findings concerning the effects of democratic, autocratic and laissez-faire leadership styles on teacher performance. In Lagos State, Sule and Okon (2019) found significant effects of job redesign, teaming and supervision on teachers’ job effectiveness in secondary schools in Shomolu LGA, while a Lagos State study of school librarians found a significant relationship between leadership styles and job effectiveness (Adebayo & Aina, 2021). More recently, Abayomi et al. (2026) examined selected government secondary schools in Lagos State and reported positive relationships involving leadership styles, team processes and teachers’ productivity. However, these studies do not specifically establish the situation in selected public secondary schools in Oshodi-Isolo LGA. Consequently, there remains a contextual need to determine the leadership styles experienced by teachers in the area and establish how such styles relate to their job performance.

The problem addressed by this study, therefore, is the insufficient location-specific empirical evidence concerning the influence of school leadership styles on teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State. Existing evidence establishes that leadership is an important component of school effectiveness and teacher performance, but the findings across different contexts do not justify assuming that the same leadership style will have identical effects in every school. The Federal Ministry of Education (2024) has emphasised the importance of strengthening the leadership skills of school leaders and the pedagogical competencies of teachers as part of quality assurance. At the same time, recent empirical evidence from Nigeria continues to demonstrate relationships between leadership practices and teacher effectiveness or productivity (Bada et al., 2024; Abayomi et al., 2026). It is therefore necessary to examine the specific leadership styles adopted by principals in selected public secondary schools in Oshodi-Isolo LGA and determine their influence on teachers’ job performance. The findings are expected to provide evidence that can assist educational administrators, principals and policymakers in understanding leadership practices that are associated with teachers’ professional performance within the study area.

1.3 Purpose of the Study

The general purpose of this study is to examine the influence of school leadership styles on teachers’ job performance in public secondary schools in Oshodi-Isolo Local Government Area, Lagos State.

Specifically, the study seeks to:

  1. determine the extent to which democratic leadership style influences teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State;
  2. examine the influence of autocratic leadership style on teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State;
  3. determine the influence of laissez-faire leadership style on teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State; and
  4. examine the overall relationship between school leadership styles and teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State.

1.4 Research Questions

The following research questions will guide the study:

  1. To what extent does democratic leadership style influence teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State?
  2. What influence does autocratic leadership style have on teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State?
  3. To what extent does laissez-faire leadership style influence teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State?
  4. What is the relationship between school leadership styles and teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State?

1.5 Research Hypothesis

The following null hypothesis will be tested at 0.05 level of significance:

H₀: There is no statistically significant relationship between school leadership styles and teachers’ job performance in public secondary schools in Oshodi-Isolo LGA, Lagos State.

1.6 Significance of the Study

The study will be significant to school principals and administrators because it will provide empirical information on how different leadership styles relate to teachers’ job performance. The findings may help principals reflect on their administrative approaches, particularly in areas such as decision-making, supervision, communication, delegation, staff participation and motivation.

The study will also be useful to teachers because it will draw attention to the relationship between leadership practices and the conditions under which they perform their professional duties. The findings may provide a basis for improved communication and constructive relationships between teachers and school administrators.

The study will be beneficial to the Lagos State Ministry of Education and education managers because it will provide location-specific evidence that can inform leadership development, supervision and capacity-building programmes for principals of public secondary schools. The Federal Ministry of Education’s quality-assurance framework similarly recognises the importance of developing the leadership skills of school leaders and the professional competencies of teachers (Federal Ministry of Education, 2024).

The study will also be useful to educational policymakers by providing empirical evidence concerning leadership and teacher performance at the local government level. Such evidence may contribute to discussions concerning principal appointment, leadership training, supervision and school-management practices.

Finally, the study will contribute to the academic literature on educational administration and management by providing evidence from Oshodi-Isolo LGA. It may serve as a reference for future researchers who intend to examine leadership styles, teacher performance, school effectiveness and related variables in Lagos State and other Nigerian educational settings.

1.7 Scope of the Study

The study will focus on the influence of school leadership styles on teachers’ job performance in public secondary schools in Oshodi-Isolo Local Government Area of Lagos State.

The study will be restricted to selected public secondary schools within Oshodi-Isolo LGA. The independent variable is school leadership styles, operationalised in this study through democratic, autocratic and laissez-faire leadership styles. The dependent variable is teachers’ job performance, which will be examined through indicators such as lesson preparation, classroom teaching, punctuality, attendance, classroom management, assessment of students and participation in school activities.
