INTRODUCTION
1.1 Background of the Study
Leadership remains one of the most significant factors influencing the growth, stability, spiritual maturity, and institutional sustainability of the Christian church. From the biblical era to contemporary Christian movements, effective leadership has been viewed not merely as the possession of authority or administrative ability but as a spiritual responsibility grounded in character formation, service, accountability, and commitment to God’s purposes. The New Testament presents Christian leadership as a ministry of service where leaders are expected to demonstrate humility, integrity, sacrifice, and concern for the spiritual development of others (Mark 10:42–45; 1 Peter 5:2–3). Unlike secular leadership models that often emphasize power, influence, and personal achievement, biblical leadership emphasizes servanthood and the ability to reproduce faithful followers who can continue the mission of Christ.
Christian discipleship occupies a central position in the development of effective church leaders because it provides the spiritual, moral, and practical foundation required for leadership within the Christian community. Discipleship involves the process through which believers are transformed into committed followers of Jesus Christ through teaching, mentoring, spiritual discipline, obedience, and practical demonstration of Christian values. Churches such as the Redeemed Christian Church of God, Living Faith Church Worldwide, and other Pentecostal ministries have developed leadership systems involving pastors, ministers, cell leaders, departmental heads, and lay workers. However, rapid growth also creates challenges relating to leadership quality, succession, accountability, and spiritual maturity. Effective discipleship becomes essential because numerical growth without adequate leadership formation may weaken the spiritual and organizational effectiveness of the church.
Recent studies have highlighted concerns regarding leadership practices within some Pentecostal churches in Nigeria, particularly issues related to excessive centralization of authority, leadership accountability, and the need to return to Christ-centred models of leadership. Unachukwu (2024) argues that the leadership model presented by Jesus in Matthew 20:20–28 emphasizes humility, responsibility, and servant leadership, contrasting with situations where leadership becomes associated with personal status, materialism, or misuse of authority. This suggests that discipleship-based leadership formation remains necessary for developing leaders whose actions reflect biblical values rather than merely organizational success.
Discipleship contributes to leadership effectiveness by developing essential qualities such as spiritual maturity, emotional intelligence, ethical decision-making, commitment, humility, and the ability to mentor others. A leader who has undergone genuine discipleship is more likely to understand leadership as a calling to serve rather than an opportunity for personal recognition. Spiritual formation through discipleship helps leaders cultivate Christ-like attitudes, including compassion, forgiveness, patience, and selflessness. These qualities are essential because church leadership involves managing people, resolving conflicts, providing spiritual direction, and maintaining unity among believers.
Furthermore, discipleship encourages leadership multiplication. Effective church leaders are expected not only to perform ministry responsibilities but also to raise other leaders who can sustain and expand the work of God. Paul’s instruction to Timothy, “the things that you have heard from me among many witnesses, commit these to faithful men who will be able to teach others also” (2 Timothy 2:2), demonstrates the importance of reproducing leaders through intentional mentoring. Therefore, discipleship serves as a continuous leadership development strategy that ensures the continuity of Christian ministries across generations.
In the context of Pentecostal churches in Lekki, Lagos State, the importance of discipleship in leadership development deserves scholarly investigation. Lekki represents a rapidly developing urban environment with diverse Pentecostal congregations experiencing significant growth. The increasing complexity of church activities, membership expansion, youth involvement, media ministries, and community engagement requires leaders who possess both spiritual depth and organizational competence. While many Pentecostal churches emphasize discipleship activities, questions remain regarding the extent to which these practices contribute to effective leadership development.
The relationship between discipleship and church leadership effectiveness is therefore significant because churches depend on spiritually mature leaders to maintain doctrinal commitment, organizational stability, and effective ministry. Where discipleship systems are strong, churches are more likely to develop leaders who demonstrate integrity, accountability, and commitment to service. Conversely, where discipleship is weak or treated as merely a membership activity, leadership challenges may emerge, including inadequate preparation of ministry workers, leadership conflicts, and dependency on individual personalities.
This study therefore examines the role of Christian discipleship in developing effective church leadership among selected Pentecostal churches in Lekki. It seeks to determine how discipleship practices contribute to leadership formation, identify the relationship between discipleship and leadership effectiveness, and examine challenges affecting discipleship-based leadership development within Pentecostal church contexts.
1.2 Statement of the Problem
The rapid growth of Pentecostal churches in Nigeria has created increased demand for effective and spiritually mature leaders who can manage expanding congregations while maintaining biblical principles of ministry. Although many Pentecostal churches emphasize evangelism, spiritual gifts, and church expansion, concerns remain regarding whether adequate attention is given to intentional discipleship as a foundation for leadership development.
A major challenge facing some contemporary churches is the emergence of leaders who possess organizational influence but lack sufficient spiritual formation, ethical maturity, and servant-oriented attitudes. In some cases, leadership positions may be attained through charisma, loyalty, educational qualifications, or administrative ability without adequate emphasis on discipleship and character development. This situation creates concerns about whether church leaders are sufficiently prepared to handle spiritual responsibilities and relational challenges associated with ministry leadership.
Another problem is that some Pentecostal churches prioritize numerical growth, financial expansion, and public visibility more than systematic discipleship processes. While church growth is valuable, the absence of strong discipleship structures may limit the development of future leaders capable of sustaining the ministry beyond current leadership personalities. Effective leadership succession and continuity require deliberate investment in mentoring, spiritual training, and character formation.
Furthermore, although discipleship is widely recognized as a biblical responsibility of the church, its practical implementation varies among Pentecostal congregations. Some churches conduct Bible classes, leadership seminars, and mentoring programmes, while others rely primarily on informal training methods. The extent to which these discipleship activities actually influence leadership effectiveness remains insufficiently examined, particularly within the context of Pentecostal churches in Lekki.
The problem is also reflected in leadership challenges experienced within some Pentecostal movements, including excessive dependence on charismatic founders, limited delegation of authority, inadequate mentoring of emerging leaders, and difficulties maintaining organizational values across generations. These challenges suggest that church leadership development requires more than spiritual enthusiasm; it requires structured discipleship processes that intentionally produce competent and responsible leaders.
Despite the importance of discipleship in Christian leadership formation, limited empirical attention has been given to examining how discipleship practices influence leadership effectiveness within selected Pentecostal churches in Lekki. Many existing studies focus on church growth, pastoral ministry, or Pentecostal theology, but fewer studies specifically investigate discipleship as a leadership development mechanism.
Therefore, this study addresses the gap by examining the role of Christian discipleship in developing effective church leadership among selected Pentecostal churches in Lekki. It seeks to determine whether discipleship practices significantly contribute to leadership effectiveness and identify ways Pentecostal churches can strengthen leadership development through intentional discipleship.
1.3 Aim of the Study
The main aim of this study is to examine the role of Christian discipleship in developing effective church leadership among selected Pentecostal churches in Lekki, Lagos State.
1.4 Objectives of the Study
The objectives of the study are to:
- Examine the nature and practice of Christian discipleship among selected Pentecostal churches in Lekki.
- Determine the extent to which discipleship contributes to the development of effective church leaders.
- Identify the relationship between discipleship practices and leadership effectiveness in Pentecostal churches.
- Examine challenges affecting discipleship-based leadership development among selected Pentecostal churches in Lekki.
- Suggest strategies for improving church leadership development through effective discipleship programmes.

1.6 Research Hypothesis
H₀: Christian discipleship has no significant relationship with effective church leadership among selected Pentecostal churches in Lekki.

This study will be significant to church leaders, pastors, ministry workers, theological institutions, researchers, and Pentecostal organizations.
For church leaders and pastors, the study will provide insights into the importance of intentional discipleship as a leadership development strategy. It will encourage leaders to prioritize spiritual formation, mentoring, and character development among emerging leaders.
For Pentecostal churches, the findings will highlight ways of strengthening leadership structures through effective discipleship programmes. The study may assist churches in developing sustainable leadership systems that are based on biblical principles.
For theological institutions and ministry training centres, the study will contribute to discussions on Christian leadership formation and the relationship between spiritual development and ministry effectiveness.
For researchers, the study will provide additional literature on discipleship and church leadership, particularly within Nigerian Pentecostal contexts.
1.8 Scope of the Study
The study focuses on the role of Christian discipleship in developing effective church leadership among selected Pentecostal churches in Lekki, Lagos State. The study examines discipleship practices such as mentoring, Bible teaching, spiritual formation, leadership training, and ministry involvement, while leadership effectiveness is examined through qualities such as integrity, servant leadership, decision-making ability, accountability, and ministry commitment.
