Project – Workplace Loneliness and Employee Psychological Well-Being: A Study of Remote Workers in Selected Nigerian Technology Companies

CHAPTER ONE

INTRODUCTION

1.1 Background to the Study

The nature of work has undergone substantial transformation with the increasing adoption of digital technologies, virtual collaboration platforms and flexible employment arrangements. Remote work has become an important feature of contemporary employment, particularly in technology-oriented organisations where many tasks can be performed through computers, cloud-based systems and digital communication platforms. Unlike the traditional workplace, remote work reduces the frequency of physical interaction between employees and colleagues and may alter how workers establish professional relationships, obtain social support and experience a sense of belonging within an organisation. Although remote work can provide flexibility, autonomy and reduced commuting demands, its effects on employee well-being are not uniformly positive or negative. A systematic review by Figueiredo, Margaça and Hernández-Sánchez (2024), covering 64 studies, found that teleworking has a dualistic relationship with workers’ mental health, with outcomes depending on the conditions under which remote work is organised. Similarly, the World Health Organization (WHO, 2022) emphasises that working conditions, organisational support and psychosocial risks are important determinants of workers’ mental health and well-being.

Workplace loneliness has consequently emerged as an important issue in contemporary organisational research. Workplace loneliness refers to the subjective feeling that an employee’s desired level or quality of social connection at work is not being achieved. It is therefore different from simply working alone or having limited physical contact with colleagues. An employee may participate in virtual meetings throughout the day and still experience loneliness if those interactions do not provide meaningful relationships, emotional support, inclusion or a sense of belonging. Bryan et al. (2024), in a mixed-method systematic review and meta-analysis of 49 studies, found that workplace loneliness was associated with lower job performance, lower job satisfaction, poorer worker-manager relationships and higher burnout. The review also identified inadequate workplace social interaction and mental-health difficulties as important themes associated with workplace loneliness. These findings suggest that the quality of employees’ workplace relationships may be as important as the frequency of communication, particularly in work arrangements where employees have fewer opportunities for spontaneous interpersonal contact.

The relationship between workplace loneliness and employee psychological well-being is particularly significant because psychological well-being encompasses an individual’s emotional functioning, sense of purpose, positive relationships, self-acceptance and capacity to cope effectively with everyday demands. The WHO (2022) explains that mental health at work extends beyond the absence of mental illness and includes a state of well-being that enables individuals to cope with life’s stresses, work effectively and contribute to their communities. Where employees experience persistent loneliness, they may have fewer opportunities to obtain emotional and instrumental support from colleagues and supervisors. Becker and Belkin (2022), examining employees during the shift to remote work, found that work-related loneliness had detrimental relationships with employee well-being indicators including emotional exhaustion and work-life balance, while job control had beneficial relationships with these outcomes. Thus, the psychological consequences of remote work cannot be understood solely from the location from which employees work; rather, attention must be given to the social and organisational conditions surrounding remote employment.

Remote work may create particular conditions under which workplace loneliness can develop. Employees working away from organisational premises may lose informal social interactions such as conversations before meetings, shared breaks, spontaneous consultations and casual encounters with colleagues. These interactions can contribute to social integration and organisational belonging even when they are not directly related to employees’ formal duties. A 2024 scoping review of remote work and health found that isolation and loneliness were among the major setbacks associated with remote work, while social support from managers and contact with colleagues helped to mitigate these effects. The review further reported that remote workers with low levels of coworker support were more likely to experience feelings of isolation. Likewise, a systematic review by Figueiredo et al. (2024) identified social and psychological consequences among the major areas of concern in teleworking research. This evidence makes coworker interaction and organisational social support relevant factors in examining the psychological well-being of remote workers.

Organisational support and interpersonal communication may therefore play a central role in determining whether remote employees experience loneliness and diminished psychological well-being. When employees perceive that supervisors are available, colleagues are responsive and communication channels facilitate meaningful interaction, the physical separation associated with remote work may be less psychologically problematic. In contrast, communication that is restricted to task instructions, deadlines and formal meetings may leave employees feeling disconnected despite frequent digital contact. Grant, Wallace and Spurgeon (2013) previously demonstrated the importance of social and organisational factors in teleworker well-being, while more recent evidence continues to emphasise the importance of organisational support and social connectivity. The WHO (2024) similarly identifies supportive work environments, effective communication and organisational interventions as important components of protecting and promoting mental health at work. Consequently, examining organisational connectedness, coworker interaction and perceived support is important for understanding workplace loneliness among remote employees.

The issue is also relevant to the Nigerian employment environment, where the growth of digital businesses, software development, fintech, telecommunications, e-commerce and other technology-enabled services has increased opportunities for employees to work remotely or through virtual teams. Nigerian evidence is beginning to examine the implications of remote work for employee well-being. For example, Adepoju and Modebayo (2024) examined technostress and employee well-being among remote workers in Oyo State and reported significant negative effects of techno-overload, techno-invasion, techno-complexity, techno-uncertainty and techno-insecurity on employee well-being. Similarly, Nnaemeka, Dialoke and Chijindu (2024), in a study of employees of MTN Nigeria, examined work-from-home and virtual-team arrangements in relation to employee wellness and social wellness. More recently, Ayodeji (2026) examined anxiety and work-life balance among virtual and office-based technology workers in Lagos Mainland and reported no statistically significant difference between the two groups on the measures examined. These findings demonstrate that remote work among Nigerian technology workers should not automatically be treated as harmful; rather, specific factors such as loneliness, social connection, technological demands and organisational support require separate investigation.

Despite the growing literature on remote work, workplace loneliness and employee well-being, there remains a need for context-specific research focusing on remote workers in Nigerian technology companies. Existing studies have considered teleworking generally, mental health, technostress, work-life balance and virtual teams, but these constructs do not fully explain the specific experience of feeling socially disconnected or lacking meaningful workplace relationships. Bryan et al. (2024) noted that although workplace loneliness is associated with occupational functioning and well-being, much of the existing evidence is cross-sectional and there remains a need for further research into its causes and direction of relationships. Similarly, WHO (2022) calls for workplace interventions that address psychosocial risks and promote supportive work environments. Therefore, this study focuses specifically on workplace loneliness and employee psychological well-being among remote workers in selected Nigerian technology companies, with particular attention to social isolation, perceived lack of belonging, coworker interaction and organisational connectedness as dimensions through which workplace loneliness may be experienced.

1.2 Statement of the Problem

The expansion of remote work has created new opportunities for Nigerian technology companies to recruit talent, reduce dependence on physical office space and facilitate flexible work arrangements. However, the reduction in physical workplace interaction may also create social and psychological challenges for some employees. Remote employees can perform their responsibilities successfully while simultaneously experiencing inadequate interpersonal relationships, limited informal interaction and a weak sense of belonging to the organisation. Bryan et al. (2024) found workplace loneliness to be associated with lower job satisfaction, poorer worker-manager relationships and higher burnout, while the WHO (2024) identifies poor working environments and insufficient organisational support as psychosocial risks to workers’ mental health. The problem is therefore not simply whether employees work remotely, but whether remote work provides adequate opportunities for meaningful social connection and psychological support.

A second problem concerns the possibility of social isolation and diminished coworker interaction among remote workers. In a conventional office, employees may obtain social interaction through informal conversations, shared activities, physical proximity and spontaneous assistance from colleagues. Such opportunities are considerably different when work is conducted primarily through digital platforms. A 2024 scoping review reported that isolation and loneliness were important challenges associated with remote work and that contact with colleagues and social support from managers could mitigate these experiences. Becker and Belkin (2022) similarly found that work-related loneliness was associated with poorer employee well-being during remote work. However, not all remote workers necessarily experience loneliness, meaning that the extent to which reduced coworker interaction contributes to psychological well-being among Nigerian technology workers requires empirical investigation rather than assumption.

Another problem relates to employees’ perceived sense of belonging and organisational connectedness. Remote employees may have regular digital communication with supervisors and colleagues but still feel psychologically detached from the organisation if interactions are predominantly transactional and centred on work assignments. A systematic review of workplace loneliness found that inadequate workplace social interactions were linked with loneliness and mental-health problems, while organisational and interpersonal factors were identified as potentially modifiable aspects of the work environment. Similarly, the review of teleworking and mental health by Figueiredo et al. (2024) indicates that the effects of remote work depend on the broader conditions and relationships surrounding the arrangement. Consequently, there is a need to establish whether perceived lack of belonging and weak organisational connectedness are significantly related to the psychological well-being of remote workers in Nigerian technology companies.

Finally, there is a contextual and empirical gap concerning the specific relationship between workplace loneliness and psychological well-being among remote workers in Nigerian technology companies. Existing Nigerian studies have examined related issues such as technostress, work-from-home arrangements, virtual teams, anxiety and work-life balance, but these studies do not necessarily isolate workplace loneliness as the central explanatory factor. For example, Adepoju and Modebayo (2024) focused on technostress and well-being among remote workers in Oyo State, while Ayodeji (2026) examined anxiety and work-life balance among virtual and office-based technology workers in Lagos Mainland. Their findings illustrate the importance of studying remote work within the Nigerian context but also leave room for focused examination of workplace loneliness and psychological well-being. Therefore, this study seeks to investigate the relationship between workplace loneliness and employee psychological well-being among remote workers in selected Nigerian technology companies.

1.3 Objectives of the Study

The general objective of this study is to examine the relationship between workplace loneliness and employee psychological well-being among remote workers in selected Nigerian technology companies.

The specific objectives are to:

  1. examine the relationship between social isolation and employee psychological well-being among remote workers in selected Nigerian technology companies;
  2. determine the relationship between perceived lack of workplace belonging and employee psychological well-being among remote workers in selected Nigerian technology companies;
  3. assess the relationship between coworker interaction and employee psychological well-being among remote workers in selected Nigerian technology companies; and
  4. examine the relationship between organisational connectedness and support and employee psychological well-being among remote workers in selected Nigerian technology companies.

1.4 Research Questions

The following research questions will guide the study:

  1. What is the relationship between social isolation and employee psychological well-being among remote workers in selected Nigerian technology companies?
  2. What is the relationship between perceived lack of workplace belonging and employee psychological well-being among remote workers in selected Nigerian technology companies?
  3. What is the relationship between coworker interaction and employee psychological well-being among remote workers in selected Nigerian technology companies?
  4. What is the relationship between organisational connectedness and support and employee psychological well-being among remote workers in selected Nigerian technology companies?

1.5 Research Hypothesis

The following null hypothesis will be tested at the 0.05 level of significance:

H₀: There is no significant relationship between workplace loneliness and employee psychological well-being among remote workers in selected Nigerian technology companies.

1.6 Significance of the Study

This study will be significant to the management of technology companies because it will provide information on the psychological implications of remote work arrangements. The findings may help managers understand how social isolation, weak workplace belonging, limited coworker interaction and inadequate organisational connectedness can relate to employee psychological well-being. The findings may therefore assist organisations in designing appropriate employee-support strategies, communication practices and virtual engagement activities.

The study will also be useful to human resource managers and organisational psychologists. Human resource practitioners increasingly have to manage employees who may rarely or never be physically present in the organisation’s offices. Understanding the relationship between workplace loneliness and psychological well-being can help such professionals develop approaches for monitoring employee welfare, strengthening social support and identifying psychosocial risks associated with remote work.

Employees and remote workers may also benefit from the study because it draws attention to the importance of meaningful workplace relationships beyond task completion. The findings may encourage organisations and employees to recognise the importance of regular interpersonal communication, team interaction and social connectedness in maintaining healthy remote-working experiences.

The study will further contribute to academic literature on remote work, workplace loneliness and employee psychological well-being within Nigeria. Much of the established literature on remote work and workplace loneliness has been generated outside Nigeria, while Nigerian studies have increasingly focused on related issues such as technostress, virtual teams, anxiety and work-life balance. The present study will therefore provide additional empirical evidence from the Nigerian technology sector.

Finally, the study may be useful to policymakers and professional bodies concerned with occupational health and employee welfare. The WHO (2022) and WHO/ILO (2022) emphasise the need for organisations and policymakers to address psychosocial risks and promote mental health at work. Findings from this study may provide context-specific evidence that can support discussions about healthy remote-work practices in Nigeria.

1.7 Scope of the Study

The study focuses on workplace loneliness and employee psychological well-being among remote workers in selected Nigerian technology companies. The study is delimited to employees who perform a substantial proportion of their duties remotely using digital communication and collaboration technologies.

Conceptually, workplace loneliness will be examined through four dimensions: social isolation, perceived lack of workplace belonging, coworker interaction, and organisational connectedness and support. Employee psychological well-being constitutes the dependent variable and will be considered in terms of employees’ positive psychological functioning, emotional well-being, ability to cope with work demands, sense of purpose and overall psychological state.

Geographically, the study covers selected technology companies operating in Nigeria. The study does not cover employees who work exclusively in conventional physical office settings, except where such employees are included for contextual comparison. The study is concerned primarily with the experiences of remote employees rather than the technological performance of the companies.

1.8 Operational Definition of Terms
