Project – Christian Leadership and Conflict Management in Contemporary Churches: An Assessment of Biblical Leadership Principles and Their Application in Selected Churches in Lokoja

CHAPTER ONE

INTRODUCTION

1.1 Background to the Study

Leadership is one of the most important factors influencing the effectiveness, unity and sustainability of any organisation, including the Christian church. Christian leadership, however, possesses a distinctive character because its ultimate purpose is not merely the achievement of organisational goals but the fulfilment of God’s mission through service to people. In the New Testament, Jesus presents leadership as service rather than domination when He teaches that whoever desires to become great must become a servant (Mark 10:42–45). This principle establishes an important foundation for understanding Christian leadership as a ministry of responsibility, sacrifice, humility and care for others. Greenleaf’s (1977) concept of servant leadership similarly emphasises the leader’s primary concern for the growth and well-being of followers, while Northouse (2022) explains leadership as a process through which individuals influence groups toward the achievement of common objectives.

The contemporary church operates within a complex social environment in which disagreements and conflicts are inevitable. Churches consist of individuals and groups with different personalities, experiences, expectations, spiritual gifts, socioeconomic backgrounds and interpretations of church practices. Consequently, disagreements may emerge over leadership authority, succession, finances, doctrinal interpretation, allocation of resources, church programmes, interpersonal relationships, appointments, discipline and decision-making. Conflict itself is not necessarily destructive. Rahim (2011) observes that conflict can produce either constructive or destructive outcomes depending on how it is managed. When properly handled, conflict can stimulate communication, clarify expectations, correct weaknesses and improve decision-making. When poorly managed, however, it can produce division, distrust, resentment and organisational decline.

The issue becomes particularly important in Christian communities because churches are expected to model reconciliation, love, forgiveness, justice and unity. The biblical understanding of the church is fundamentally relational. Believers are described as members of one body who are expected to maintain unity and peace (1 Corinthians 12:12–27; Ephesians 4:1–6). Consequently, unresolved conflict within a church can affect not only its administrative effectiveness but also its spiritual witness and credibility. D’Souza (2003) argues that Christian leadership should be grounded in values that promote service, integrity and responsibility, while Clinton (2012) emphasises the importance of character development and spiritual formation in effective Christian leadership.

The Bible contains numerous examples of leaders who encountered disagreements and conflicts. Moses experienced disputes with members of the congregation, including challenges to his authority (Numbers 12; 16). David faced opposition from within and outside Israel. Paul experienced disagreements with Barnabas concerning John Mark (Acts 15:36–41), while the early church confronted tensions over the distribution of resources to widows (Acts 6:1–7). These accounts demonstrate that conflict has existed within religious communities from biblical times. Importantly, the biblical narratives do not simply conceal such conflicts; they provide insight into how leaders responded to them. The early church, for example, responded to the dispute in Acts 6 through consultation, delegation and organisational restructuring.

The ministry of Jesus provides perhaps the clearest foundation for Christian approaches to conflict management. Jesus encouraged direct reconciliation between individuals, instructing His followers that if a brother sins against another, the offended person should first approach the offender privately (Matthew 18:15). Where the matter is not resolved, witnesses and eventually the wider community may become involved (Matthew 18:16–17). Scholars have identified this passage as a structured approach to confrontation, accountability and reconciliation within the Christian community. Duling (1999) describes Matthew 18:15–18 as reflecting a developing disciplinary process within the Matthean community. More recently, Onyenali and Obasi (2025) argue that Matthew 18:15–17 presents a process of reconciliation and forgiveness that can provide a model for resolving interpersonal conflicts within communities.

The relationship between leadership and conflict management is therefore central to the health of contemporary churches. Leaders do not merely participate in conflict; they often determine whether conflict becomes destructive or constructive through the ways they respond. A leader who responds to disagreement through intimidation, avoidance, favouritism or authoritarianism may intensify conflict. Conversely, a leader who demonstrates patience, impartiality, humility, active listening and problem-solving can create opportunities for reconciliation. A study of servant leaders found that effective conflict management involves diagnosis of the situation, leader intervention, impartiality, self-restraint, patience, composure and humility (Coetzer, Bussin, and Geldenhuys 2017).

Servant leadership is particularly relevant to conflict management in Christian organisations because it emphasises service, humility and concern for followers. Greenleaf (1977) originally developed servant leadership as an approach in which the leader’s primary motivation is to serve others. Spears (2010) subsequently identified characteristics such as listening, empathy, healing, awareness, persuasion, conceptualisation, foresight, stewardship and commitment to people’s growth as central to servant leadership. These characteristics are highly relevant to church conflict because effective reconciliation requires leaders who can listen to opposing viewpoints, understand people’s concerns and pursue solutions without unnecessarily humiliating or alienating those involved.

Empirical research has increasingly demonstrated the relationship between servant leadership and conflict management. Obi et al. (2020), in a study involving 453 religious sisters across 166 convents, including communities largely based in Nigeria, found that servant leadership was associated with reduced team conflict through leaders’ third-party conflict behaviours. The study further showed that servant leadership was associated with less emotional exhaustion among followers through non-forcing approaches to conflict. This evidence is particularly relevant to Christian organisations because it demonstrates that leadership style can influence the manner in which conflicts among religious followers are handled.

Similarly, Obi et al. (2021) found that servant leadership was positively associated with problem-solving behaviour and negatively associated with avoiding and forcing behaviours in religious communities. Their study, which included religious communities in Nigeria and other countries, suggests that servant-oriented leaders are more likely to adopt constructive approaches when intervening in conflicts among followers. This finding strengthens the argument that Christian leadership principles are not merely theological ideals but can have practical implications for conflict management.

Biblical narratives also demonstrate that even spiritually committed leaders may experience conflict. Acts 15:36–41 records a sharp disagreement between Paul and Barnabas over whether John Mark should accompany them on their missionary journey. Rather than eliminating the disagreement through artificial consensus, the two leaders eventually pursued different courses of action. Craun and Henson (2022) argue that the account demonstrates the tension that can occur even among servant leaders and shows the importance of leadership maturity in navigating disagreement. Their analysis concludes that servant leaders are not immune from conflict but should prevent disagreements from derailing the larger mission.

The Nigerian church presents a particularly important context for examining Christian leadership and conflict management. Churches in Nigeria occupy significant social and religious spaces and frequently engage in education, welfare, evangelism, community development and social support. At the same time, churches may encounter leadership-related disputes concerning authority, succession, finances, doctrine, church property, appointments and organisational control. Recent research on the Apostolic Christian Church Mission in Nigeria found that leadership conflicts may be associated with power struggles, succession crises, external interference and disagreements over doctrine, with consequences for church growth and organisational effectiveness. The study recommended humility, accountability, transparency, effective communication and biblical conflict-resolution practices.

The need for effective conflict management is consequently not limited to large denominations or prominent churches. Local congregations also experience disagreements that may have significant effects on fellowship and ministry. In smaller congregations, interpersonal disputes can become especially influential because members interact frequently and leadership decisions are often closely connected to personal relationships. A disagreement involving a pastor, elder, ministry leader or influential member can therefore spread quickly through the congregation if appropriate mechanisms for dialogue and reconciliation are absent.

Christian leadership in contemporary churches must therefore move beyond the traditional understanding of leadership as authority and embrace leadership as service, stewardship and reconciliation. Servant leadership provides a useful framework because it encourages leaders to place the interests of the community above personal ambition. Nevertheless, servant leadership should not be confused with passivity. Recent scholarship has cautioned that simplistic understandings of servant leadership may inadequately address authority, hierarchy and the exercise of legitimate leadership power in churches. A recent theological analysis argues that healthy Christian leadership requires both service and responsible exercise of authority rather than an understanding of servanthood that simply avoids difficult leadership decisions.

The biblical model of conflict management also demonstrates that reconciliation does not mean ignoring wrongdoing. Matthew 18:15–17 combines private confrontation with progressive involvement of witnesses and the community when necessary. This approach recognises both the value of relationships and the need for accountability. In the Nigerian context, Onyenali and Obasi (2025) demonstrate that the Matthew 18 model has parallels with traditional reconciliatory practices that seek to restore erring members to the community rather than simply exclude them. Thus, Christian conflict management should seek not only to end disputes but also to restore relationships and preserve the unity of the church.

Another important biblical principle is humility. Philippians 2:3–5 encourages believers to reject selfish ambition and consider others before themselves. This principle is particularly relevant to church leadership because many conflicts are intensified when leaders or followers become preoccupied with status, recognition or control. A Christian leader who approaches conflict with humility is more likely to listen, admit mistakes, encourage dialogue and pursue reconciliation. Conversely, pride, defensiveness and excessive attachment to authority can transform manageable disagreements into prolonged institutional crises.

Communication is equally important. Many church conflicts arise or become more severe because of misinformation, poor communication, assumptions and inadequate opportunities for members to express concerns. Effective Christian leadership therefore requires leaders to communicate decisions transparently and provide appropriate avenues for dialogue. Communication should not be restricted to announcements from leaders; it should involve active listening and feedback from members. In this respect, the biblical principle of being “quick to listen, slow to speak and slow to become angry” (James 1:19) provides a useful foundation for conflict-sensitive leadership.

Church leaders also need to distinguish between constructive disagreement and destructive conflict. Not every disagreement represents disunity or rebellion. Healthy organisations require opportunities for members to raise concerns, question decisions and offer alternative perspectives. Leaders who interpret every disagreement as disloyalty may suppress legitimate concerns and create an unhealthy leadership culture. Effective conflict management therefore requires discernment, fairness and the ability to separate personal criticism from legitimate organisational issues.

Within selected churches in Lokoja, these issues deserve systematic investigation. Lokoja, as the capital of Kogi State, contains diverse Christian communities with different denominational traditions, leadership structures and membership profiles. Churches within the city operate within a wider environment characterised by social, cultural and economic diversity. These conditions make the study of Christian leadership and conflict management particularly relevant. Although biblical teachings on reconciliation and servant leadership are widely known, the extent to which these principles are actually applied by contemporary church leaders requires empirical examination.

The present study therefore seeks to assess Christian leadership and conflict management in selected churches in Lokoja. It focuses on the extent to which biblical leadership principles such as servant leadership, humility, communication, forgiveness, accountability, reconciliation, justice and participatory decision-making are applied in managing church conflicts. The study is also concerned with identifying common sources of conflict and determining whether the leadership approaches adopted by church leaders contribute to effective conflict resolution.

The significance of the study lies in its attempt to connect biblical principles with the practical realities of contemporary church leadership. Rather than treating biblical leadership merely as a theological concept, the study examines how such principles can be translated into practical approaches for managing disagreements and maintaining congregational unity. The findings are expected to provide useful insights for pastors, elders, ministry leaders, theological educators and church members seeking to promote healthier leadership and conflict-resolution practices in Nigerian churches.

1.2 Statement of the Problem

Conflict is an unavoidable feature of human relationships, and the church is not exempt from it. Although Christian communities are expected to demonstrate love, unity, forgiveness and reconciliation, churches continue to experience disagreements among pastors, elders, ministry leaders and members. Conflicts may emerge over leadership authority, finances, succession, doctrinal interpretation, interpersonal relationships, church programmes, resource allocation, disciplinary procedures and decision-making. When these disagreements are not effectively managed, they can undermine trust, weaken fellowship and divert attention from the central mission of the church.

The fundamental problem is not necessarily the existence of conflict but the manner in which church leaders respond to it. Some leaders may avoid difficult issues in an attempt to maintain outward peace, while others may rely excessively on authority or coercion. Avoidance can allow resentment to grow beneath the surface, whereas authoritarian responses may produce compliance without genuine reconciliation. Research on religious communities demonstrates that leaders’ conflict behaviours matter significantly; servant leadership has been associated with greater problem-solving and less forcing or avoidance in conflict situations.

A further problem is the apparent gap between biblical teachings on leadership and their practical application in contemporary church administration. Christian leaders are expected to emulate Christ’s servant model and demonstrate humility, love, patience, forgiveness and justice. Yet the realities of church administration may create situations involving competition for influence, disagreements over resources, leadership succession and differing interpretations of church policies. Where biblical principles are not consistently translated into leadership behaviour, conflicts may become prolonged and damaging.

The problem is particularly important because church conflicts can extend beyond the immediate individuals involved. A disagreement between leaders can divide members into factions, weaken participation in church programmes, damage relationships and negatively affect the public image of the congregation. Recent Nigerian research on church leadership conflict identified power struggles, succession crises, external interference and doctrinal disagreements as significant sources of conflict and linked such conflicts to negative consequences for church growth and mission.

Another problem concerns inadequate communication. Where leaders fail to communicate decisions, listen to members or provide opportunities for constructive dialogue, misunderstandings can develop into serious conflicts. Members may interpret a lack of communication as secrecy, favouritism or disregard for their concerns. Conversely, leaders may perceive legitimate questions as challenges to their authority. This creates a cycle in which distrust generates further communication problems and communication problems intensify distrust.

There is also a problem of inadequate accountability in some church leadership contexts. Christian leadership involves stewardship of people, resources and institutional authority. Where leaders are not sufficiently accountable, disagreements concerning finances, appointments, policies or the use of church resources may become particularly difficult to resolve. Biblical leadership principles require leaders to exercise authority responsibly and to consider the welfare of the entire community rather than personal interests.

Furthermore, some approaches to conflict resolution may focus primarily on ending disagreement rather than restoring relationships. In Christian theology, reconciliation is more than the cessation of open hostility. It involves restoration, forgiveness, accountability and renewed relationships. Matthew 18:15–17 demonstrates a progressive approach that seeks to address wrongdoing while providing opportunities for reconciliation. Contemporary scholarship similarly identifies this biblical model as a structured approach to conflict resolution within Christian communities.

There is therefore a need to determine whether church leaders in Lokoja adequately employ biblical approaches to conflict management. It cannot be assumed that knowledge of biblical teachings automatically results in their practical application. Leaders may know the teachings of Matthew 18, Ephesians 4 and Philippians 2 while still encountering difficulties in applying them in situations involving authority, personal interests or institutional disagreements.

Existing scholarship has provided valuable discussions of servant leadership and conflict management, but there remains a need for context-specific research on the application of biblical leadership principles within local Nigerian congregations. For example, Obi et al. (2020) provide significant evidence from religious communities in Nigeria and other countries, while Obi et al. (2021) demonstrate the relationship between servant leadership and conflict behaviours in religious settings. However, these studies do not specifically examine selected churches in Lokoja or provide a focused assessment of how biblical leadership principles are applied by local church leaders in managing congregational conflicts.

The problem addressed by this study is therefore the gap between the biblical ideals of Christian leadership and the practical management of conflict in contemporary churches in Lokoja. The study seeks to determine the major sources of conflict in selected churches, examine the leadership principles used by church leaders in managing such conflicts, assess the effectiveness of these approaches and determine the relationship between Christian leadership practices and effective conflict management.

1.3 Aim of the Study

The main aim of this study is to examine Christian leadership and conflict management in contemporary churches, with particular reference to the application of biblical leadership principles in selected churches in Lokoja.

1.4 Objectives of the Study

The specific objectives are to:

  1. examine the major sources and forms of conflict in selected churches in Lokoja;
  2. identify the biblical leadership principles relevant to conflict management in contemporary churches;
  3. assess the extent to which church leaders in selected churches in Lokoja apply biblical leadership principles in managing conflict;
  4. examine the effectiveness of Christian leadership practices in promoting reconciliation, unity and peaceful relationships in selected churches in Lokoja; and

1.5 Research Questions

The study will be guided by the following research questions:

  1. What are the major sources and forms of conflict in selected churches in Lokoja?
  2. What biblical leadership principles are relevant to conflict management in contemporary churches?
  3. To what extent do church leaders in selected churches in Lokoja apply biblical leadership principles in managing conflict?
  4. How effective are Christian leadership practices in promoting reconciliation, unity and peaceful relationships in selected churches in Lokoja?

1.6 Research Hypothesis

The following null hypothesis will be tested at the 0.05 level of significance:

H₀: There is no significant relationship between the application of biblical leadership principles and effective conflict management in selected churches in Lokoja.

1.7 Significance of the Study

The study will be significant to church leaders because it will provide insight into practical approaches to conflict management based on biblical principles. Pastors, elders and ministry leaders may benefit from understanding how humility, servant leadership, communication, accountability, forgiveness and reconciliation can be integrated into their leadership practices.

The study will also benefit church members by highlighting the importance of constructive participation in conflict resolution. Members may gain a better understanding of their responsibilities in promoting unity, communicating concerns appropriately and participating in reconciliation rather than contributing to factionalism.

For Christian denominations and church administrators, the findings may provide useful information for developing leadership training programmes and conflict-resolution policies. The study may encourage churches to include conflict management, emotional maturity, communication and biblical reconciliation in the training of pastors and other leaders.

The study will be relevant to theological institutions and Christian educators because it will contribute to discussions concerning the relationship between biblical theology and practical church leadership. It may serve as a resource for students and scholars studying Christian leadership, pastoral ministry, ecclesiology and conflict management.

The study will also contribute to academic knowledge by providing context-specific evidence concerning Christian leadership and conflict management in Lokoja. It will help bridge the gap between general leadership theories, biblical principles and the practical realities of local congregations in Nigeria.

Finally, the study may benefit future researchers by providing a foundation for further studies on church leadership, conflict resolution, servant leadership, congregational unity and biblical approaches to organisational challenges.

1.8 Scope of the Study

The study focuses on Christian leadership and conflict management in selected churches in Lokoja, Kogi State. Geographically, the study is limited to selected Christian churches within Lokoja. The study does not seek to examine every church in Kogi State.

Conceptually, the study focuses on biblical leadership principles including servant leadership, humility, communication, accountability, forgiveness, reconciliation, justice, participation and responsible exercise of authority. It also examines conflict management in relation to interpersonal disagreements, leadership disputes, communication problems, resource-related disagreements and other forms of conflict that may occur within church communities.

The study will obtain information from relevant church leaders and members in the selected churches because both groups are directly involved in or affected by leadership decisions and conflict-management processes.
