Project – Biblical Pattern for Leadership and Membership Retention in Evangelical Church of Christ in Nigeria (ECCN)
CHAPTER ONE
INTRODUCTION
1.1 Background to the Study
Leadership plays a vital role in the life, growth, and sustainability of any church. From a biblical perspective, leadership is not a mere organizational function but a divine calling that entails spiritual responsibility and stewardship (Blackaby & Blackaby, 2011). Before modern leadership theories were developed, the Bible had already presented leadership as a sacred trust rooted in service and accountability to God. Throughout biblical history, God appointed leaders such as Moses, Joshua, Nehemiah, and David to guide His people in faithfulness, obedience, and justice (Exodus 3:10–12; Nehemiah 1:5–11). These leaders demonstrated courage and dependence on God, setting an enduring pattern for Christian leadership across generations.
In the New Testament, Jesus Christ stands as the supreme model of leadership. His leadership style was characterized by humility, compassion, and sacrificial service (Mark 10:45; John 13:14–15). Christ did not lead by coercion or political power but by influencing through love and selflessness. He taught His disciples that true greatness in the Kingdom of God is found in servanthood—“whoever wants to become great among you must be your servant” (Matthew 20:26, NIV). This teaching established the foundation for Christian leadership as a calling to serve others rather than to dominate them. The apostles and early church leaders adopted this servant-leadership model, focusing on the spiritual growth and unity of believers (Acts 6:1–7).
In contemporary church administration, leadership goes beyond managerial competence to encompass spiritual oversight, discipleship, and pastoral care (Sanders, 2017). According to Barna (2016), effective church leadership requires not only administrative skills but also spiritual maturity and biblical understanding. Leaders who possess these qualities can guide the church toward holistic growth and stability. A biblically patterned leadership model emphasizes moral integrity, accountability, and discipleship as foundational virtues for sustaining ministry effectiveness and ensuring long-term membership retention (Maxwell, 2018).
Membership retention is an equally crucial aspect of church growth and stability. It refers to the ability of a church to keep its members spiritually engaged, emotionally connected, and socially integrated within the body of Christ (Callahan, 2010). When members feel spiritually nurtured and relationally connected, they are less likely to drift away. Conversely, poor leadership, weak discipleship, and lack of effective pastoral care often result in declining attendance and membership attrition. As Rick Warren (2007) emphasized, healthy churches are those that balance worship, ministry, discipleship, fellowship, and evangelism to retain and mature their members.
The Evangelical Church of Christ in Nigeria (ECCN), like many evangelical denominations, has long emphasized holiness, discipleship, and obedience to the Word of God. Its foundational vision is to raise believers who live godly lives and impact their communities for Christ. However, in recent years, ECCN has faced challenges relating to leadership development, administrative structure, and membership retention. These challenges have become particularly evident in its headquarters church and major branches, where declining attendance, reduced participation, and leadership conflicts have been reported. This situation reflects a broader concern about the alignment of the church’s leadership practices with biblical standards (Oluwasegun, 2020).
Several factors may contribute to ECCN’s leadership and retention challenges. Some pastors lack formal theological training, leading to inconsistent ministerial performance and limited mentorship capacity. Additionally, younger members often feel disconnected from church leadership, which may result in their migration to other denominations perceived as more dynamic or inclusive (Adedokun, 2019). The absence of structured discipleship programs also weakens spiritual maturity among members, making them vulnerable to spiritual apathy or external influence. Without a clear biblical leadership framework, these challenges threaten the unity and mission of the denomination.
Developing a biblical pattern for leadership and membership retention is therefore essential for revitalizing ECCN’s ministry. A scripturally grounded leadership framework can help the church strengthen its pastoral training, improve member engagement, and rebuild trust within the congregation. Biblical leadership models such as Moses’ mentorship of Joshua, Paul’s discipleship of Timothy, and Christ’s training of His apostles offer timeless principles for effective church leadership and continuity (2 Timothy 2:2). Applying these principles contextually within ECCN can restore organizational health, enhance member loyalty, and foster sustainable growth.
This research, therefore, seeks to develop a biblical pattern for leadership and membership retention that will help ECCN strengthen its structure, revitalize its ministry, and fulfill its divine mission in Nigeria’s evolving religious landscape. By grounding leadership practices in biblical truths and prioritizing discipleship, the church can overcome the challenges of decline and fulfill its calling to be a light in society. Ultimately, the study aims to bridge the gap between theological ideals and practical ministry realities, ensuring that ECCN remains faithful to its mission and effective in its service to God and humanity.
1.2 Statement of the Problem
Despite the Evangelical Church of Christ in Nigeria’s (ECCN) long-standing commitment to sound doctrine, evangelism, and holiness, the denomination continues to experience persistent challenges in leadership effectiveness and membership retention. While the church remains theologically grounded, its administrative and pastoral structures often lack the strategic coordination necessary for long-term stability and growth. Leadership within the church has become increasingly fragmented, with variations in style, competence, and accountability across different branches. These inconsistencies have led to weakened coordination between the central leadership and local assemblies, creating organizational inefficiencies that affect ministry delivery and member engagement.
A major concern is the lack of structured ministerial training and leadership development programs for pastors and church workers. Many ECCN leaders begin ministry with zeal but without adequate biblical and practical training, resulting in leadership practices that are inconsistent with scriptural principles. This lack of capacity often translates into limited mentorship, poor conflict resolution, and weak discipleship systems within the church. As a result, leadership succession becomes unstable, and many pastors find it difficult to inspire long-term commitment among members. This deficiency not only affects pastoral effectiveness but also undermines the spiritual health and cohesion of the entire denomination.
Moreover, the church has witnessed a growing trend of membership decline over the last decade, particularly in urban centers such as the headquarters and major branches. Reports indicate that some members have left the church to join other denominations that offer more dynamic worship experiences, stronger leadership, or better pastoral care. Many of those who leave cite leadership conflicts, insufficient follow-up, and inadequate discipleship structures as key reasons for their disengagement. In some cases, leadership struggles and lack of transparency have led to mistrust between pastors and members, eroding confidence in the church’s governance and vision.
Although Scripture provides timeless and practical principles for effective leadership—such as servant leadership (Mark 10:42–45), accountability (1 Peter 5:2–3), and discipleship (Matthew 28:19–20)—these principles are not consistently reflected in ECCN’s administrative or ministerial practices. The gap between biblical ideals and contemporary practice has created a disconnect between the church’s spiritual mission and its operational realities. Consequently, many leaders rely on traditional or secular leadership models that do not fully align with the biblical model of servant leadership exemplified by Christ. This misalignment contributes to leadership burnout, poor delegation, and inadequate member involvement in ministry.
Furthermore, the absence of a clear, biblically grounded framework for leadership development and membership retention poses a serious threat to the denomination’s sustainability. Without intentional efforts to cultivate spiritually mature leaders and nurture committed members, ECCN risks further decline in unity, participation, and mission effectiveness. The inability to retain both old and new members also weakens the church’s capacity for evangelism, community impact, and intergenerational continuity. The lack of a systematic retention strategy means that valuable human and spiritual resources are continually lost, impeding progress toward the church’s vision of raising Christ-centered disciples.
In light of these challenges, there is an urgent need to reexamine ECCN’s leadership and membership retention practices in the light of biblical principles. Developing a contextualized biblical pattern for leadership will not only enhance ministerial effectiveness but also provide a strategic roadmap for addressing member attrition and strengthening the spiritual fabric of the church. A renewed emphasis on servant leadership, mentorship, and discipleship could revitalize the denomination, restore member confidence, and ensure long-term sustainability of its mission in Nigeria’s dynamic religious landscape.
1.3 Objectives of the Study
The objectives of this study are to:
- Examine biblical principles of leadership and membership retention relevant to ECCN.
- Analyze the current leadership and membership retention challenges within ECCN.
- Compare biblical models of leadership with current leadership practices in ECCN.
- Propose a contextual biblical framework for effective leadership and sustainable membership retention in ECCN.
1.4 Research Questions
This study seeks to answer the following questions:
- What are the biblical principles of leadership and membership retention used by ECCN?
- What are the current challenges facing leadership and membership retention in ECCN?
- How can biblical leadership principles be contextualized to address these challenges?
- What model of biblical leadership can ECCN adopt for sustainable growth and stability?
1.5 Research Hypothesis
To guide this study, the following hypothesis is proposed:
H₀: There is no significant relationship between biblical leadership principles and membership retention in the Evangelical Church of Christ in Nigeria (ECCN).
H₁: There is a significant relationship between biblical leadership principles and membership retention in the Evangelical Church of Christ in Nigeria (ECCN).
1.6 Significance of the Study
This study holds significant academic, theological, and practical value for the Evangelical Church of Christ in Nigeria (ECCN) and the wider body of Christ. From an academic standpoint, the research will contribute to the growing body of literature on ecclesiology, church leadership, and membership retention, particularly within the Nigerian context. While numerous studies have examined church growth and leadership in Western Christianity, relatively few have explored the intersection of biblical leadership and member retention in indigenous Nigerian denominations. This study bridges that gap by offering a contextual framework that integrates biblical principles with practical realities facing ECCN and similar evangelical churches in Africa.
Theologically, the study underscores the centrality of Christ’s model of servant leadership as the foundation for effective ministry. In contrast to worldly leadership paradigms that emphasize power, authority, and hierarchy, Christ-centered leadership is grounded in humility, service, and self-sacrifice (John 13:14–15; Philippians 2:5–8). By emphasizing these biblical values, the research calls for a return to authentic Christian leadership that mirrors the example of Jesus and the early apostles. This approach will inspire both clergy and laity to embrace ministry as service rather than status, thereby fostering unity, spiritual growth, and genuine community within the church.
Practically, this study will provide ECCN with strategic insights for strengthening its internal systems of leadership development, mentorship, and discipleship. Many Nigerian churches face leadership and retention crises because of a lack of structured pastoral training and follow-up mechanisms. By developing a biblically grounded framework, this research will help ECCN leaders understand how spiritual oversight, accountability, and relational ministry can enhance member engagement and long-term retention. It will also encourage leaders to prioritize pastoral care and spiritual formation as essential tools for sustaining church vitality and growth.
From an administrative perspective, the study will serve as a valuable resource for denominational leaders and policy makers in ECCN. It will offer evidence-based recommendations for improving leadership training programs, ministry structures, and discipleship systems. Through the implementation of these findings, ECCN can build a more cohesive leadership culture characterized by transparency, collaboration, and commitment to scriptural principles. Ultimately, such reforms will not only promote organizational efficiency but also deepen the church’s witness and relevance in contemporary Nigerian society.
Furthermore, the study will benefit pastors, church workers, and theological educators by providing a practical guide to integrating theology and leadership practice. It will encourage seminaries and Bible colleges to incorporate servant-leadership and retention-focused training into their curricula, ensuring that future ministers are spiritually equipped and administratively competent. As leadership integrity and member care become central to ministry formation, the church will be better positioned to confront modern challenges such as secularization, youth disengagement, and denominational competition.
Finally, this study is significant because it seeks to strengthen the mission and sustainability of the Evangelical Church of Christ in Nigeria. By grounding leadership practices in biblical truth and promoting an intentional focus on discipleship and member retention, ECCN can experience renewed vitality and long-term stability. The outcomes of this research will therefore serve as a model for other evangelical denominations struggling with similar challenges. In doing so, the study will advance the cause of Christ by promoting leadership that reflects His heart and a church community that endures in faith, unity, and purpose.
1.7 Scope and Limitation of the Study
The study focuses on leadership and membership retention strategies within the Evangelical Church of Christ in Nigeria, with emphasis on the Headquarters Church and Badawa Branch, which reflect the broader denominational challenges. The study will assess how biblical principles are applied in leadership and member retention initiatives.
Limitations may include time constraints, limited access to key leaders, and potential reluctance of some members to share sensitive information. However, these challenges will be mitigated through ethical research practices, confidentiality assurances, and triangulation of data sources.
1.8 Operational Definition of Terms
Biblical Pattern: This refers to the model, framework, or structure of leadership and ministry that is consistent with the teachings and examples found in the Holy Scriptures. In this study, biblical pattern means leadership practices modeled after the examples of Christ, the Apostles, and other godly leaders in the Bible—emphasizing servanthood, integrity, accountability, and discipleship as principles for effective church management and growth.
Leadership: Leadership in this study denotes the act of guiding, influencing, and directing individuals or groups toward the fulfillment of the church’s mission in accordance with biblical principles. It is not merely administrative authority but spiritual oversight characterized by humility, vision, and service (Sanders, 2017). Church leadership, therefore, involves equipping believers, nurturing faith, and providing moral and spiritual direction based on Scripture.
Servant Leadership: Servant leadership is a biblical model of leadership in which the leader’s primary motive is to serve others rather than to be served. This concept, demonstrated by Jesus Christ (Mark 10:45), emphasizes humility, compassion, and sacrifice. In this study, servant leadership represents the kind of leadership ECCN should adopt to ensure effective discipleship, harmony, and member retention.
Membership Retention: Membership retention refers to the church’s ability to keep members actively engaged, spiritually growing, and committed to the life and mission of the church. It involves maintaining healthy relationships with members through discipleship, pastoral care, and consistent follow-up (Callahan, 2010). In this study, it specifically means strategies and biblical principles applied to ensure that ECCN members remain faithful, active, and involved in church activities.
Evangelical Church of Christ in Nigeria (ECCN): ECCN is a Christian denomination founded on evangelical doctrines emphasizing holiness, discipleship, and obedience to the Word of God. The church’s mission centers on raising spiritually mature believers who reflect Christlike character in their communities. In this study, ECCN represents the case study through which biblical leadership and membership retention practices are examined and evaluated.
Church Growth: Church growth refers to the numerical, spiritual, and relational expansion of a church through effective leadership, evangelism, and discipleship. It goes beyond increasing attendance to include the deepening of members’ faith and participation in ministry. Within this study, church growth is understood as the outcome of biblically guided leadership and successful member retention practices.
Discipleship: Discipleship is the process of nurturing believers to become mature followers of Jesus Christ through teaching, mentoring, and spiritual formation (Matthew 28:19–20). In this study, discipleship is viewed as a crucial component of both leadership and membership retention, helping members grow in faith, remain active in the church, and contribute to its mission.
Accountability: Accountability refers to the obligation of church leaders to act responsibly, transparently, and in alignment with biblical and organizational standards. It ensures that leaders remain faithful to their calling and maintain trust with their congregation. In this study, accountability is a vital leadership quality that influences the stability and unity of ECCN.
