Project – Influence of Emotional Intelligence of School Administrators on Teachers’ Organizational Commitment in Public Secondary Schools in Taraba State

CHAPTER ONE

INTRODUCTION

1.1 Background of the Study

Education remains a fundamental instrument for national development because it provides the human capital required for economic growth, social transformation, technological advancement, and sustainable development. The effectiveness of any educational system depends largely on the quality of leadership and management provided within educational institutions. Schools are complex social organisations where administrators, teachers, students, parents, and government agencies interact to achieve educational objectives. Among these stakeholders, school administrators play a critical role because their leadership behaviours influence teachers’ motivation, professional attitudes, commitment, and overall performance. In contemporary educational management, effective administration extends beyond planning, organising, and controlling resources; it requires administrators to understand, manage, and respond appropriately to human emotions and relationships within the school environment.

Emotional intelligence has increasingly gained attention as an important leadership competency in educational administration. Emotional intelligence refers to the ability of individuals to recognise their own emotions, understand the emotions of others, regulate emotional responses, and use emotional information to guide thinking and behaviour. According to Mayer, Salovey, and Caruso (2008), emotional intelligence involves the capacity to perceive emotions accurately, use emotions to facilitate thinking, understand emotional meanings, and manage emotions effectively. Unlike traditional views of leadership that emphasised technical competence and administrative skills alone, contemporary leadership theories recognise that successful administrators must possess interpersonal abilities that enable them to build trust, resolve conflicts, communicate effectively, and motivate employees.

The concept of emotional intelligence became widely popular through the works of Goleman (1995), who argued that emotional competencies such as self-awareness, self-management, social awareness, and relationship management significantly influence leadership effectiveness. Goleman maintained that leaders who understand their emotions and those of others are better positioned to create supportive organisational environments. In schools, principals and administrators who demonstrate emotional intelligence are more likely to develop positive relationships with teachers, handle workplace conflicts constructively, provide psychological support, and encourage collaboration among staff members.

School administrators operate in environments characterised by diverse human behaviours, professional expectations, and organisational challenges. In public secondary schools, particularly in developing contexts such as Nigeria, administrators frequently encounter issues including teacher dissatisfaction, inadequate resources, workload pressures, interpersonal conflicts, and declining morale. Addressing these challenges requires more than administrative authority; it requires emotional competence. Administrators who lack emotional intelligence may struggle with communication, decision-making, conflict management, and maintaining positive relationships with teachers. Conversely, emotionally intelligent administrators are more likely to demonstrate empathy, fairness, openness, and effective leadership behaviours that strengthen teachers’ attachment to their schools.

Teachers’ organizational commitment has become an important factor in determining the success and sustainability of educational institutions. Organizational commitment refers to the degree to which employees identify with their organisation, accept its goals and values, and demonstrate willingness to remain and contribute positively to its success. Meyer and Allen (1991) conceptualised organizational commitment into three dimensions: affective commitment, continuance commitment, and normative commitment. Affective commitment reflects emotional attachment to the organisation, continuance commitment relates to perceived costs associated with leaving the organisation, while normative commitment represents a sense of obligation to remain with the organisation.

In the school context, teachers with high organisational commitment are more likely to demonstrate dedication to teaching responsibilities, participate actively in school activities, support institutional goals, and remain committed despite workplace challenges. However, teachers’ commitment can be influenced by several organisational factors, including leadership style, administrative practices, workplace relationships, recognition, and emotional support from school leaders. The behaviour and leadership qualities of school administrators therefore play a significant role in shaping teachers’ commitment levels.

Research has shown that emotional intelligence is associated with positive workplace outcomes, including improved organisational commitment. Li, Liu, and Yang (2024) found that emotional intelligence significantly predicts teachers’ organisational commitment, partly through its influence on psychological well-being. Their study demonstrated that emotionally competent educational leaders can contribute to improved teacher attitudes and stronger organisational attachment. Similarly, research on emotional intelligence among teachers has indicated that emotional competencies enhance interpersonal relationships, professional engagement, and workplace satisfaction.

Within the Nigerian educational environment, the relationship between leadership behaviours and teacher commitment remains a significant concern. Public secondary schools in Nigeria continue to experience challenges related to teacher motivation, retention, job satisfaction, and commitment. These challenges are particularly evident in states where schools operate under conditions of limited resources and increasing educational demands. Taraba State, like many Nigerian states, requires effective school administration to improve educational outcomes and maintain teacher commitment. The ability of school administrators to manage emotions, build supportive relationships, and create positive school climates may therefore influence teachers’ willingness to remain committed to their institutions.

School administrators in Taraba State are expected to perform various responsibilities, including supervising instruction, managing teachers, implementing educational policies, maintaining discipline, and coordinating school resources. However, these responsibilities involve constant interaction with teachers who have different personalities, expectations, and professional challenges. Administrators with high emotional intelligence may be better equipped to understand teachers’ concerns, provide appropriate support, and encourage commitment towards school objectives. On the other hand, administrators who rely mainly on authority without emotional awareness may create unfavourable work environments that weaken teachers’ commitment.

The importance of emotionally intelligent leadership in schools has been supported by recent empirical evidence. Studies have shown that leadership practices characterised by effective communication, empathy, empowerment, and interpersonal support are associated with stronger teacher commitment and improved workplace relationships. For example, Kiral (2020) reported that teacher empowerment by school administrators was positively associated with teachers’ organisational commitment, emphasising the importance of administrator–teacher relationships in strengthening commitment. Furthermore, studies examining emotional intelligence among Nigerian secondary school teachers have demonstrated that emotional competence contributes significantly to positive professional outcomes.

Despite the recognised importance of emotional intelligence in organisational leadership, limited attention has been given to how the emotional intelligence of school administrators influences teachers’ organisational commitment, especially within public secondary schools in Taraba State. Much of the existing literature has focused on teachers’ emotional intelligence, job performance, or general leadership styles, leaving a contextual gap regarding administrators’ emotional competencies and their effect on teachers’ commitment. This creates the need for empirical investigation into whether administrators’ emotional intelligence contributes significantly to teachers’ willingness to identify with, participate in, and remain committed to public secondary schools in Taraba State.

Therefore, this study investigates the influence of emotional intelligence of school administrators on teachers’ organisational commitment in public secondary schools in Taraba State. The study focuses on how administrators’ emotional intelligence dimensions, such as self-awareness, emotional regulation, empathy, and social skills, influence teachers’ commitment towards their schools.

1.2 Statement of the Problem

The effectiveness of secondary education in Nigeria depends greatly on teachers who are committed, motivated, and willing to contribute beyond their basic responsibilities. However, many public secondary schools continue to experience challenges associated with declining teacher commitment, reduced morale, absenteeism, low participation in school activities, and increasing dissatisfaction among teachers. These challenges negatively affect instructional quality, students’ academic outcomes, and the achievement of educational goals.

In Taraba State public secondary schools, concerns have emerged regarding teachers’ attitudes towards their schools, including reduced enthusiasm for school programmes, limited cooperation with administrators, and inadequate commitment to institutional responsibilities. While several factors may contribute to these challenges, the leadership behaviour and emotional competence of school administrators remain important factors requiring investigation. Administrators who fail to recognise teachers’ emotional needs or manage interpersonal relationships effectively may unintentionally create stressful work environments that weaken teachers’ organisational attachment.

Although school administrators are expected to provide leadership, motivation, supervision, and support, some administrators may focus primarily on administrative control while paying limited attention to emotional and relational aspects of leadership. Poor communication, ineffective conflict resolution, lack of empathy, and limited understanding of teachers’ challenges may negatively influence teachers’ perceptions of their schools and reduce their willingness to contribute positively.

Existing studies have examined factors affecting teachers’ commitment, including organisational justice, leadership style, motivation, and job satisfaction. However, there remains insufficient empirical evidence on the specific influence of school administrators’ emotional intelligence on teachers’ organisational commitment in Taraba State. This represents a contextual gap because findings from other regions or countries may not adequately explain the realities of public secondary schools in Taraba State.

Furthermore, while emotional intelligence has been widely discussed as an important leadership quality, limited studies have explored how administrators’ emotional competencies directly affect teachers’ commitment within Nigerian public secondary schools. The methodological gap also exists because many previous studies have focused on private organisations, higher education institutions, or teachers’ own emotional intelligence rather than the emotional intelligence of school administrators.

The inability to understand this relationship may limit efforts by educational stakeholders to develop effective leadership training programmes for school administrators. If the influence of administrators’ emotional intelligence on teachers’ commitment is established, educational authorities may strengthen leadership development initiatives that promote emotionally intelligent school management practices.

Therefore, this study seeks to address these gaps by examining the influence of emotional intelligence of school administrators on teachers’ organisational commitment in public secondary schools in Taraba State.

1.3 Aim and Objectives of the Study

The main aim of this study is to examine the influence of emotional intelligence of school administrators on teachers’ organisational commitment in public secondary schools in Taraba State.

The specific objectives of the study are to:

  1. examine the influence of school administrators’ self-awareness on teachers’ organisational commitment in public secondary schools in Taraba State;
  2. determine the influence of school administrators’ emotional regulation on teachers’ organisational commitment in public secondary schools in Taraba State;
  3. assess the influence of school administrators’ empathy on teachers’ organisational commitment in public secondary schools in Taraba State; and
  4. investigate the influence of school administrators’ social skills on teachers’ organisational commitment in public secondary schools in Taraba State.

1.4 Research Questions

The following research questions guide the study:

  1. To what extent does school administrators’ self-awareness influence teachers’ organisational commitment in public secondary schools in Taraba State?
  2. What influence does school administrators’ emotional regulation have on teachers’ organisational commitment in public secondary schools in Taraba State?
  3. How does school administrators’ empathy influence teachers’ organisational commitment in public secondary schools in Taraba State?
  4. To what extent do school administrators’ social skills influence teachers’ organisational commitment in public secondary schools in Taraba State?

1.5 Research Hypothesis

The following null hypothesis was formulated and tested at 0.05 level of significance:

H₀₁: There is no significant influence of emotional intelligence of school administrators on teachers’ organisational commitment in public secondary schools in Taraba State.

1.6 Significance of the Study

The findings of this study will be significant to several stakeholders in the educational sector, including school administrators, teachers, government educational authorities, policymakers, researchers, and educational institutions.

School Administrators:
The study will provide school administrators with a deeper understanding of the importance of emotional intelligence in effective school leadership. The findings will highlight how qualities such as self-awareness, emotional control, empathy, and interpersonal skills contribute to positive relationships with teachers and enhance organisational commitment. This may encourage administrators to improve their emotional competencies and adopt leadership approaches that promote cooperation, trust, and commitment among teachers.

Teachers:
Teachers will benefit from the findings because the study will create awareness of how administrative behaviours influence their attitudes and commitment towards their schools. Understanding the role of emotionally intelligent leadership may encourage teachers to support leadership initiatives and contribute to creating healthier professional relationships within the school environment.

Government and Educational Authorities:
The findings will be useful to educational policymakers, including the Taraba State Ministry of Education and relevant agencies responsible for teacher development. The study may provide evidence for incorporating emotional intelligence training into leadership development programmes for principals and school administrators. Such training could improve administrative effectiveness and contribute to better teacher retention and commitment.

School Management Boards:
School management boards and education planners may use the findings to develop strategies for improving school organisational climates. By recognising the connection between administrators’ emotional competencies and teacher commitment, management bodies may promote leadership practices that encourage teacher satisfaction, cooperation, and loyalty.

Educational Researchers:
The study will contribute to existing literature on educational administration, emotional intelligence, and organisational commitment. It will serve as a reference material for future researchers interested in examining leadership competencies and employee commitment within educational institutions. The study will also provide empirical evidence from Taraba State, thereby contributing to reducing the contextual gap in existing studies.

Educational Institutions and Training Centres:
Institutions responsible for preparing future educational administrators may benefit from the findings by incorporating emotional intelligence concepts into educational leadership and management programmes. This will help prospective administrators develop both technical and interpersonal leadership skills necessary for managing modern schools.

1.7 Scope of the Study

This study focuses on the influence of emotional intelligence of school administrators on teachers’ organisational commitment in public secondary schools in Taraba State.

The study is limited to public secondary schools in Taraba State and involves school administrators and teachers as the target population. The independent variable of the study is emotional intelligence of school administrators, while the dependent variable is teachers’ organisational commitment.

The study examines emotional intelligence based on four major dimensions:

  1. Self-awareness – the ability of administrators to recognise and understand their emotions, strengths, weaknesses, and the effect of their behaviours on others.
  2. Emotional regulation – the ability of administrators to manage their emotional reactions, remain calm under pressure, and respond appropriately to workplace situations.
  3. Empathy – the ability of administrators to understand teachers’ feelings, concerns, and professional challenges.
  4. Social skills – the ability of administrators to establish positive relationships, communicate effectively, resolve conflicts, and encourage teamwork.

Teachers’ organisational commitment is examined through their level of identification with school goals, willingness to contribute to school development, emotional attachment to the school, and intention to remain committed to their profession and institution.

The geographical scope of the study is restricted to public secondary schools in Taraba State, Nigeria.
