Project – Effect of Performance Appraisal on Employee Retention: A Study of Manufacturing Firms in Awka South LGA, Anambra State
CHAPTER ONE
INTRODUCTION
1.1 Background of the Study
Performance appraisal is a critical tool in human resource management that involves systematically evaluating an employee’s job performance and productivity relative to established objectives (Armstrong, 2020). It is not only a measure of individual performance but also a mechanism to identify training needs, reward outstanding performance, and facilitate career development. Properly implemented performance appraisal systems can significantly influence employee motivation, satisfaction, and ultimately, retention.
Employee retention is a major concern for organizations worldwide, particularly in competitive sectors such as manufacturing. Retention refers to an organization’s ability to keep its employees and reduce turnover rates (Dessler, 2019). High turnover disrupts operations, increases recruitment and training costs, and can negatively affect overall productivity. For manufacturing firms, which often require skilled and experienced personnel to operate complex machinery and maintain production standards, employee retention is crucial for maintaining efficiency and competitiveness.
Awka South LGA in Anambra State is home to a significant number of small- and medium-scale manufacturing firms involved in textiles, plastics, metal works, and food processing. These firms are vital for the local economy, providing employment and contributing to industrial growth. However, anecdotal evidence suggests that many manufacturing firms struggle with high employee turnover, often linked to dissatisfaction with performance appraisal processes (Okeke & Nwosu, 2020). In many cases, appraisal systems are either irregular, perceived as biased, or fail to provide meaningful feedback and rewards, leading employees to seek better opportunities elsewhere.
Globally, studies indicate that transparent and effective performance appraisal systems enhance employee satisfaction, motivation, and retention by providing recognition, constructive feedback, and career growth opportunities (Noe, Hollenbeck, Gerhart, & Wright, 2019). In the context of manufacturing firms in Awka South LGA, understanding how performance appraisal affects employee retention is crucial for developing strategies that enhance workforce stability, improve productivity, and sustain organizational growth.
1.2 Statement of the Problem
Despite the critical role of performance appraisal in managing human capital, many manufacturing firms in Awka South LGA face challenges related to high employee turnover. Employees often perceive appraisal systems as unfair, inconsistent, or lacking transparency. This perception leads to dissatisfaction, demotivation, and the decision to leave for other firms offering better evaluation and reward systems (Eze & Obi, 2018).
High turnover in manufacturing firms disrupts production schedules, increases operational costs, and undermines organizational competitiveness. While some firms attempt to improve retention through higher wages or benefits, research suggests that employees value recognition, feedback, and career development opportunities provided through performance appraisal systems (Armstrong, 2020). Therefore, ineffective performance appraisal processes can significantly compromise employee retention, reducing organizational stability and productivity.
Given the importance of skilled and experienced employees for manufacturing operations, it is imperative to investigate the effect of performance appraisal on employee retention. Understanding this relationship will provide insights for managers and policymakers to develop appraisal systems that promote workforce stability and enhance organizational performance.
