INTRODUCTION

1.1 Background to the Study

Such organizations are generally better positioned to adapt to environmental changes, maintain stakeholder confidence, and preserve institutional stability during periods of leadership transition.

The importance of succession planning has become increasingly evident across religious organizations because leadership continuity directly influences organizational survival, doctrinal consistency, administrative effectiveness, and membership retention. Similarly, the Apostle Paul invested significantly in mentoring younger ministers such as Timothy and Titus, demonstrating the importance of leadership development for ministry continuity (2 Timothy 2:2). These biblical examples illustrate that succession planning has long been embedded within Christian leadership practice and remains relevant to contemporary church administration.

Leadership succession within Pentecostal churches presents unique challenges because many ministries were founded and expanded under highly charismatic founders whose personal vision, influence, and spiritual authority significantly shaped organizational identity. Weber (1947) described charismatic authority as leadership legitimacy derived from extraordinary personal qualities attributed to an individual leader rather than from formal institutional structures. While charismatic leadership often contributes significantly to organizational growth, excessive dependence upon one individual may create succession challenges if institutional leadership development systems are weak. Consequently, this study examines the relationship between succession planning and leadership sustainability in Pentecostal churches in Nigeria using The Redeemed Christian Church of God as the case study. 1.2 Statement of the Problem

Leadership succession remains one of the most significant challenges confronting organizations across the world, including religious institutions. While many organizations have developed structured succession planning frameworks to ensure continuity of leadership, numerous churches continue to depend heavily on the personal charisma, influence, and vision of their founding leaders. Such dependence often creates uncertainty regarding leadership continuity whenever founders retire, become incapacitated, or pass away. This represents a significant contextual gap in the literature.

In addition to the contextual gap, there is also a methodological gap. Many previous studies have adopted qualitative approaches such as case studies, historical analyses, and theological reflections, with relatively few employing quantitative survey designs to examine the relationship between succession planning practices and leadership sustainability among church administrators, pastors, and ministry workers. It is against this background that this study seeks to examine the relationship between succession planning and leadership sustainability in Pentecostal churches in Nigeria using The Redeemed Christian Church of God as the case study. Specifically, the study investigates how leadership development programmes, mentoring systems, succession planning structures, and leadership preparedness contribute to sustaining effective leadership and ensuring organizational continuity within the church.

This study focuses on succession planning and leadership sustainability in Pentecostal churches in Nigeria, using The Redeemed Christian Church of God (RCCG) as the case study.
