INTRODUCTION
1.1 Background to the Study
Organisational culture has become an important subject in contemporary management because it shapes how employees understand their work, interact with colleagues, respond to challenges, and contribute to organisational objectives. Organisational culture refers broadly to the shared assumptions, values, beliefs, norms, and practices that influence behaviour within an organisation. In knowledge-based organisations, where employees depend heavily on expertise, information, collaboration, and problem-solving, culture can influence whether individuals feel encouraged to generate and develop new ideas. Amabile et al. (1996) established that the work environment contains stimulants and obstacles that can influence creativity, while Amabile’s componential perspective identifies managerial support, organisational encouragement, resources, autonomy, and challenging work as important environmental conditions for creativity. Similarly, Schein and Schein (2017) explain that organisational culture provides a framework through which members learn what behaviours are acceptable and valued within an organisation. Therefore, the culture established by a firm can either create conditions that encourage employees to experiment and propose new solutions or create conditions that discourage initiative and originality.
Employee creativity is particularly important in knowledge-based firms because these organisations rely substantially on employees’ intellectual capabilities to create value. Creativity involves the generation of ideas, procedures, products, services, or solutions that are both novel and potentially useful to a task or organisation. In software companies, creativity may be reflected in the development of new software features, alternative programming solutions, improved user interfaces, new digital products, better methods of solving technical problems, and innovative approaches to customer needs. Amabile et al. (1996) demonstrated that work environments can distinguish between high- and low-creativity projects, suggesting that creativity is not determined solely by individual ability but can also be influenced by organisational conditions. Amabile (1996) further argues that intrinsic motivation, domain-relevant skills, creativity-relevant processes, and the surrounding work environment interact in determining creative performance. This makes organisational culture particularly relevant to software companies, where employees are expected to continuously apply knowledge to changing technological and market problems.
The relationship between organisational culture and creativity can also be understood through the types of cultural orientations found within organisations. Cameron and Quinn (2011) identify four broad organisational culture types: clan, adhocracy, market, and hierarchy cultures. Shuaib and He (2021), in a study of 570 manufacturing SMEs in Kano, Kaduna, and Katsina States, found that adhocracy, clan, market, and hierarchy cultures were positively associated with innovation in different aspects of organisational practice. Their findings suggest that organisational culture can play a significant role in shaping the innovative orientation of Nigerian firms.
Leadership support, communication, autonomy, collaboration, and tolerance for experimentation are additional cultural characteristics that can influence employee creativity. Employees are more likely to contribute ideas when they perceive that managers value new thinking, listen to suggestions, provide resources, and allow reasonable discretion in performing tasks. Amabile et al. (1996) identified organisational encouragement, supervisory encouragement, work-group support, autonomy, sufficient resources, and challenging work as important elements of an environment supportive of creativity. In contrast, excessive control, fear of failure, rigid procedures, inadequate communication, and unsupportive supervision may discourage employees from proposing unconventional ideas. In the Nigerian context, Odetunde and Ufodiama (2017) found that organisational culture significantly affected employee creativity and innovation among employees of oil and gas service companies in Lagos, while transformational leadership and organisational culture also interacted significantly in predicting creativity. This evidence is important because it demonstrates that organisational culture is not merely an abstract organisational concept but can have measurable implications for employees’ creative activities.
The importance of organisational culture becomes even more pronounced in knowledge-based firms because their competitive resources are largely intangible. Unlike organisations whose major assets may consist of physical facilities and machinery, knowledge-intensive organisations depend extensively on human knowledge, expertise, information, learning, technology, and intellectual capabilities. Software companies are a clear example because their products and services are developed largely through programming knowledge, technical expertise, design skills, data analysis, problem-solving, and continuous learning. Nonaka and Takeuchi (1995) emphasise the importance of organisational knowledge creation and the interaction between individual and organisational knowledge. Similarly, Alavi and Leidner (2001) explain that knowledge management involves processes through which organisations create, store, transfer, and apply knowledge. Where organisational culture encourages knowledge sharing, collaboration, learning, and experimentation, employees may have greater opportunities to combine knowledge and generate new ideas. Consequently, culture becomes an important organisational resource for firms whose performance depends heavily on the creativity and knowledge of their employees.
The Nigerian technology ecosystem provides a particularly relevant setting for examining organisational culture and employee creativity. Lagos has emerged as one of Nigeria’s major centres for technology, entrepreneurship, digital services, and software-related businesses. Within Lagos, Yaba has developed a significant concentration of technology companies, start-ups, innovation activities, and technology-oriented businesses. Research on ICT enterprises in Lagos has shown the importance of organisational and social factors in supporting innovative behaviour. Ibeku and Nwagwu (2024/2026), in their study of small and medium ICT enterprises in Lagos, examined innovative culture, innovative behaviour, social capital, and organisational performance among enterprises located in Otigba and Saka Tinubu Computer Villages. Their findings showed that innovative culture positively predicted innovative behaviour and organisational performance, while employees and business representatives reported substantial involvement in generating, exploring, and sharing new ideas. These findings provide useful evidence from Lagos’s technology environment, although the specific relationship between organisational culture and employee creativity within selected software companies in Yaba requires further examination.
Recent Nigerian evidence also suggests that organisational culture interacts with other organisational practices to influence innovation. Shuaib and He (2023) examined 433 SMEs in Lagos and found that organisational culture positively and significantly moderated relationships involving continuous improvement, management leadership, and organisational innovation. The researchers concluded that organisational culture interacts with organisational practices in shaping innovation performance. This finding is relevant to software companies because technological firms operate in an environment characterised by rapid changes in customer expectations, programming tools, artificial intelligence, cybersecurity requirements, digital platforms, and competitive pressures. A culture that supports learning, open communication, experimentation, teamwork, and constructive responses to failure may therefore provide employees with conditions that facilitate creative work. Nevertheless, existing Nigerian studies have frequently focused on general SMEs, manufacturing organisations, oil and gas service firms, or ICT clusters rather than specifically examining employee creativity within selected software companies in Yaba. This creates a need for a focused study of how organisational culture relates to employee creativity in this particular knowledge-intensive business environment.
1.2 Statement of the Problem
Software companies operate in a business environment where the ability to develop new ideas and transform those ideas into useful technological solutions can influence organisational survival and competitiveness. Employees in these firms are expected to solve complex problems, improve existing software, respond to customer requirements, identify technological opportunities, and contribute to new products and services. However, the creative capacity of employees may not automatically translate into creative performance if organisational conditions are restrictive. Amabile et al. (1996) demonstrate that work environments can contain both stimulants and obstacles to creativity, while Amabile (1996) emphasises the role of the organisational environment in supporting or constraining individual creative processes. Thus, although software employees may possess technical knowledge and creative abilities, organisational practices that emphasise excessive control, rigid procedures, inadequate resources, poor communication, or fear of failure may limit the extent to which such abilities are expressed.
A second problem concerns the nature of organisational culture within technology-oriented firms. Software companies require flexibility, collaboration, continuous learning, knowledge sharing, experimentation, and responsiveness to technological change. However, not every organisation possesses a culture that encourages these behaviours. A strong culture can provide shared expectations and coordination, but a culture dominated by rigid hierarchy, excessive bureaucracy, intolerance of mistakes, or limited employee participation may create barriers to creativity. Evidence from Nigeria indicates that organisational culture has measurable relationships with innovation and creativity. Shuaib and He (2021) found relationships between different culture types and innovation practices among Nigerian manufacturing SMEs, while Odetunde and Ufodiama (2017) reported that organisational culture significantly influenced employee creativity and innovation among Nigerian oil and gas service employees. The problem, therefore, is not simply whether organisations possess a culture, but whether the prevailing cultural characteristics create an environment in which employees can freely generate, discuss, test, and implement useful ideas.
A third problem is the limited concentration of existing empirical research on the specific relationship between organisational culture and employee creativity in software companies located in Yaba, Lagos State. Existing Nigerian studies provide valuable evidence, but many have examined manufacturing SMEs, oil and gas service organisations, general SMEs, or broader ICT enterprises. For example, Ibeku and Nwagwu examined innovative culture and innovative behaviour among ICT enterprises in Lagos, while Shuaib and He investigated organisational culture and innovation among SMEs. Although these studies establish the importance of culture and innovation in Nigerian organisations, employee creativity within software companies represents a more specific area of inquiry because software development depends heavily on individual and collective knowledge, technical problem-solving, continuous experimentation, and intellectual collaboration. There is therefore a contextual gap concerning whether the organisational culture of selected software companies in Yaba facilitates or constrains employees’ creative contributions.
A fourth problem relates to the practical challenge of building organisations capable of sustaining creativity while maintaining coordination and productivity. Software companies cannot rely exclusively on recruiting technically competent employees; they also need organisational conditions that enable employees to convert knowledge into useful ideas and solutions. If employees perceive that their suggestions are ignored, experimentation is discouraged, mistakes are punished excessively, or decision-making is concentrated at higher levels, they may become less willing to contribute creative ideas. Conversely, cultures characterised by participation, support, autonomy, collaboration, learning, and openness may create more favourable conditions for creativity. Amabile et al. (1996) found that perceived work environments can differentiate between higher- and lower-creativity projects, while recent Nigerian evidence indicates that innovative culture is associated with innovative behaviour and performance in Lagos-based ICT enterprises. The absence of sufficiently focused evidence on selected software companies in Yaba makes it difficult to determine the extent to which specific cultural characteristics are associated with employee creativity in this setting. This study therefore seeks to examine the relationship between organisational culture and employee creativity in selected software companies in Yaba, Lagos State.
1.3 Purpose of the Study
The general purpose of this study is to examine the relationship between organisational culture and employee creativity in knowledge-based firms, with particular reference to selected software companies in Yaba, Lagos State.
The specific objectives are to:
- examine the relationship between organisational values and employee creativity in selected software companies in Yaba, Lagos State;
- determine the relationship between employee participation and employee creativity in selected software companies in Yaba, Lagos State;
- examine the relationship between organisational support for innovation and employee creativity in selected software companies in Yaba, Lagos State; and
- determine the relationship between knowledge sharing and employee creativity in selected software companies in Yaba, Lagos State.
1.4 Research Questions
The following research questions will guide the study:
- What is the relationship between organisational values and employee creativity in selected software companies in Yaba, Lagos State?
- What is the relationship between employee participation and employee creativity in selected software companies in Yaba, Lagos State?
- What is the relationship between organisational support for innovation and employee creativity in selected software companies in Yaba, Lagos State?
- What is the relationship between knowledge sharing and employee creativity in selected software companies in Yaba, Lagos State?
1.5 Research Hypothesis
The following null hypothesis will be tested at the 0.05 level of significance:
H₀: Organisational culture has no significant relationship with employee creativity in selected software companies in Yaba, Lagos State.
1.6 Significance of the Study
This study will be significant to the management of software companies because it will provide evidence on the cultural conditions that are associated with employees’ creative contributions. The findings may assist managers in understanding whether organisational values, participation, support for innovation, and knowledge-sharing practices create an environment conducive to employee creativity. Such information may be useful in developing policies that encourage employees to contribute ideas, experiment with solutions, and participate in organisational problem-solving.
The study will also be significant to employees of software companies. Understanding the relationship between organisational culture and creativity may help employees recognise the importance of collaboration, knowledge sharing, participation, and constructive communication in developing creative solutions. The findings may also provide evidence that can encourage organisations to create working environments where employees can express ideas and participate meaningfully in innovation-related activities.
The study will be useful to owners and entrepreneurs in the Nigerian technology sector. Software firms operate in a highly knowledge-intensive environment, and their ability to utilise employees’ knowledge may influence their capacity to develop and improve products and services. Evidence from this study may assist entrepreneurs in designing organisational structures and cultural practices that support creativity while maintaining organisational coordination.
The study will contribute to academic literature on organisational behaviour, human resource management, organisational culture, creativity, innovation management, and knowledge-based organisations. It will provide empirical evidence from selected software companies in Yaba, thereby extending existing Nigerian studies that have examined organisational culture and innovation in manufacturing, oil and gas, SMEs, and ICT enterprises.
Finally, the study may be useful to future researchers who intend to investigate organisational culture, employee creativity, innovation, knowledge management, and technology-based enterprises in Nigeria. The study may provide a basis for comparative studies involving software companies in other technology clusters or cities in Nigeria.
1.7 Scope of the Study
The study focuses on Organisational Culture and Employee Creativity in Knowledge-Based Firms: A Study of Selected Software Companies in Yaba, Lagos State.
The geographical scope is limited to selected software companies operating in Yaba, Lagos State. Yaba is selected because of its concentration of technology-oriented enterprises and its relevance to Nigeria’s growing digital and ICT ecosystem. The study focuses on employees of the selected software companies who are directly involved in software development, information technology, product development, technical support, project management, design, and related knowledge-intensive activities.
The study will examine organisational culture through four dimensions: organisational values, employee participation, organisational support for innovation, and knowledge sharing. Employee creativity will constitute the dependent variable and will be examined in terms of employees’ generation of novel and useful ideas, development of alternative solutions, creative problem-solving, and contribution of new approaches to work.
1.8 Operational Definition of Terms
Organisational Culture: The shared values, beliefs, assumptions, norms, and practices that influence how employees behave and perform their activities within an organisation.
Organisational Values: The principles and standards that an organisation considers important and expects employees to uphold in their work and interactions.
Employee Participation: The extent to which employees are allowed and encouraged to contribute to decisions, problem-solving, organisational discussions, and work-related activities.
Organisational Support for Innovation: The extent to which management provides encouragement, resources, autonomy, recognition, and an enabling environment for employees to develop and implement new ideas.
Knowledge Sharing: The process through which employees exchange information, expertise, experience, skills, and work-related knowledge with colleagues and other members of the organisation.
Employee Creativity: The ability of an employee to generate ideas, approaches, procedures, or solutions that are both novel and useful in performing work-related tasks.
Knowledge-Based Firm: An organisation whose major activities and competitive capabilities depend substantially on knowledge, expertise, information, technology, intellectual skills, and human capital.
Software Company: An organisation primarily engaged in developing, designing, maintaining, distributing, or providing software-based products and services.
